회생기업 최고경영자의 리더십과 전략에 관한 탐색적 사례연구

초록

1990년대 중반 이후 한국 경제는 외환위기 하에서 법정관리, 화의, 기업개선작업 등 기업구조조정을 수행하는 기업 수가 급격히 증가하면서, 2000년대 초반부터 국내에서는 경영위기 상황을 극복한 다양한 형태의 회생기업 사례가 발견되기 시작하였다. 본 연구는 국내 20개 회생기업을 대상으로 최고경영자의 리더십과 전략 수행에 관한 탐색적 사례연구이다. 경영위기 원인과 회생 주도 최고경영자 교체 유무에 따른 회생리더십 유형과 회생에 적용한 주요 전략 및 과정 분석을 통하여 국내 회생기업 최고경영자의 리더십과 전략에 관한 적합성과 회생성과에 영향을 미치는 주요 요인을 제시하였다. 회생기업들은 경영위기의 내부요인이 크면 클수록 경영전문가로 교체를 선호하고, 외부요인이 크면 클수록 기존경영자가 회생을 주도하는 경향이 크다. 교체경영자는 외부 경영위기 요인에 대하여 경영관리 경험을 활용하여 축소지향 회생전략을 추구하고, 내부 경영위기 요인에 대하여 회생행동과 내부관계의 조화를 중시하면서 내부관리 체계 수립에 초점을 맞추었다. 기존경영자는 외부 경영위기요인에 대하여 회생비전하에 성장사업 및 제품에 대한 선택과 집중 전략을 선호하고, 내부요인에 대해서는 변화를 통한 내부혁신 노력을 수행하는 것으로 분석되었다. 또한 기존 연구들에서 논란이 되고 있는 최고경영자 교체에 따른 회생성과, 소유 지배구조 관점에서의 회생성과, 회생전략에 있어서 구조조정의 역할 등에 대한 시사점을 제시하였다.

Abstract

During the past decade, the Korea has experienced a serious economic crisis and a number of domestic companies had to carry out radical corporate restructuring. Even though there have been many failures, some companies have succeeded in recovering from the financial and organizational damage through implementing the effective turnaround strategies. The purpose of this study is to examine the leadership and strategy of 20 successful turnaround cases. According to the analytic framework, we investigated the role of CEO's in the turnaround process and the content of strategy utilized by them. The causes of crisis were divided into the external and internal factors. In addition, the effect of leadership on the content and process of turnaround strategy was analysed to explain the performance of companies. As a result of analysis, it was found that the company preferred to change the CEO in the cases of crisis caused by internal factors. In other cases, the companies tend to keep existing CEO's during the turnaround process. The most replaced CEO's preferred to rationalize the internal management system and realize the outcome of strategy in a relatively short period of time. They were eager to apply the past experience of success as manager to accomplish the outcome of turnaround particularly through the effective change of internal management.
