청소년동반자의 직무환경 스트레스와 심리적 소진의 관계에서 집단자존감과 소명의식의 매개효과 연구

초록

청소년동반자는 고위험군 청소년을 대상으로 그들이 처한 환경으로 직접 찾아가 심리상담은 물론 지역사회 자원 연결의 서비스를 제공한다. 따라서 청소년동반자는 일반 상담자보다 위험환경에 노출될 가능성이 높고 이러한 직무환경 스트레스는 청소년동반자의 심리적 소진으로 발전될 수 있다. 본 연구는 전국에서 활동하고 있는 청소년동반자 264명을 대상으로 청소년동반자의 지각된 직무환경 스트레스와 심리적 소진의 관계에서 집단정체감의 한 형태인 집단자존감과 소명의식의 매개효과를 검증하였다. 예상대로 청소년동반자의 지각된 직무환경 스트레스가 높을수록 심리적 소진 또한 높게 나타났다. 이때 집단자존감은 청소년동반자의 직무환경 스트레스와 심리적 소진과의 관계를 부분 매개하는 것으로 나타났으며, 소명의식의 경우 청소년동반자의 직무환경 스트레스나 심리적 소진과 직접적인 관련은 없는 것으로 나타났다. 하지만, 소명의식은 청소년동반자의 집단자존감을 매개로 심리적 소진과 관련이 있었다. 즉, 소명의식이 높은 청소년동반자일수록 청소년동반자 집단에 대한 자존감이 높았으며 청소년동반자 집단에 대한 자존감이 높을수록 직무환경에서 스트레스를 덜 느끼게 되고 그에 따른 심리적 소진도 적은 것으로 나타났다.

Abstract

The current study examined the mediational effects of collective self-esteem and calling the association between work stress and burnout among youth companions (N = 264). Work stress was positively correlated with youth companions’ burnout. Collective identity partially mediated the link between work stress and burnout among youth companions. Calling was not directly related to work stress or burnout of youth companions. Thus, we failed to find the mediational effects of calling on the relation between work stress and burnout of youth companions. However, calling was indirectly related to burnout of youth companions by influencing their collective self-esteem. In other words, youth companions who had a high level of calling were more likely to have a high level of collective self-esteem. A higher level of collective self-esteem, in turn, was related to lower level of work stress and burnout. Implications for research and practice are discussed.
