Abstract

This study empirically verifies that flight attendants’ work-life balance(WLB) is best understood as a multifaceted, five-dimensional construct consisting of work-to-life interference(WIPL), life-to-work interference (PLIW), work-to-life enhancement(WEPL), life-to-work enhancement(PLEW), and global balance. It further investigates how six theoretically grounded antecedents—monthly flight hours, presence of preschool children, availability of caregiving assistance, family support, supervisor(team-leader) support, and coworker support—have effect on distinct and specific dimension of work-life balance. Using validated scales, a questionnaire survey was administered to 343 flight attendants employed for a major full-service carrier in Korea. Exploratory and confirmatory factor analyses confirmed the robustness of the multidimensional measurement model(KMO = 0.885; χ² = 4,824.70, p<.001; cumulative explained variance = 74.08 %; CFI = 0.945; RMSEA = 0.067), thereby demonstrating the statistical soundness of the five-factor structure. Hierarchical regressions revealed that greater flight hours significantly elevated work-to- life interference(WIPL)(β = 0.185, p<.01), whereas longer tenure significantly reduced life-to-work interference (PLIW)(β = -0.209, p<.01). In terms of social resources, supervisor support mitigated work-to-life interference (WIPL)(β = -0.151, p<.05) and family support attenuated life-to-work interference(PLIW)(β = -0.253, p< .01). All kind of support, family support (β = .194, p<.01), supervisor support (β = .171, p<.01), and coworker support (β = .152, p<.05), significantly enhanced global balance. These findings confirm the necessity of assessing work-life balance as its five discrete dimensions rather than a single global one, identify flexible rostering and comprehensive social-support systems as effective levers for dimension-specific enhancement, and highlight the importance of employee-sensitive HR interventions. As a result, this study provides the evidence-based strategies that safeguard and promote the well-being of flight attendants, especially in the respect of work-life balance.
