유치원 교사가 지각한 원장의 변혁적 리더십이 유치원 조직에서의 인간관계 만족에 미치는 영향

본 연구는 유치원 조직 내 인간관계 만족에 대한 원장의 변혁적 리더십의 영향을 살펴보고자 함을 목적으로 하였다. 연구대상으로 203명의 대구지역 유치원 교사가 참여했으며, 검사도구는 노종희(1996)가 개발한 변혁적 리더십 도구를 유아교육기관에 맞게 수정, 보완한 질문지와 Jorde-Bloom(1989)의 직무만족 도구를 유치원 교사에게 적합하게 수정한 이정아(2004) 도구의 하위요소 가운데 ‘동료와의 관계’, ‘원장과의 관계’ 만족을 측정한 문항만을 발췌하여 구성한 질문지를 사용하였다. 연구결과를 살펴보면, 첫째, 유치원 원장의 변혁적 리더십은 보통 이상으로, 하위요소 가운데 원장의 지적자극이 가장 높게 나타났고, 솔선수범이 가장 낮게 나타났다. 또한 인간관계 만족에 대한 교사의 인식은 보통 정도로, 동료와의 관계보다 원장과의 관계를 조금 더 만족하였다. 둘째, 원장의 솔선수범은 동료와의 관계만족, 원장과의 관계만족에 공통적으로 긍정적 영향을 주었으나, 원장의 높은 성과기대는 공통적으로 부정적 영향을 주는 것으로 나타났다. 이밖에 원장의 집단참여 허용은 동료와의 관계만족에, 원장의 인간존중은 원장과의 관계만족에 긍정적 영향을 주는 요소로 나타나 인간관계 만족에 영향을 주는 요소의 공통점과 차이점을 확인하였다.
Abstract
This study seeks to clarify the influence of a director's transformational leadership on teachers’ satisfaction with the human relationships in the kindergarten organization. Subjects in the study were 203 teachers in a kindergarten located in metropolitan city of Daegu. For this study, this researcher revised a director's transformational leadership measurement questionnaire as developed by Jong-Hee Noh(1996) in combination with human relationship satisfaction measurement questionnaire used in Jorde-Bloom(1989) and translated and modified by Jung-A Lee(1998). Summary of response analyses: First, the director's transformational leadership as perceived by early childhood teachers was above average, with the variable 'taking of initiative by the director'rated as the highest and 'intellectual stimulation' rated as the lowest. Human relationship satisfaction was perceived by the subjects as moderate, specifically the relationship satisfaction with director was higher than the relationship with peer teachers. Secondly, the 'taking of initiative by the director' was the variable cited as having a positive effect on relationship satisfaction with both peer teacher and director, while 'high performance expectations' was cited as having a negative influence on relationship satisfaction with both peer teacher and director. However, 'allowing collective participation by the director' was cited as having a positive effect on the relationship satisfaction with peer teachers, while 'respect for human life' was cited as having a positive effect on the relationship with the director.
