Abstract
The Republic of Korea Army has been transitioning into a specialized, cadre-centric combat force following the Defense Reform 2.0 initiative, reducing its size to approximately 500,000 personnel as of 2018. However, this transition has seen an increased rate of separation among mid-level officers, negatively impacting organizational members’ commitment and mission effectiveness. Traditional authoritative leadership approaches struggle to meet the evolving needs of military personnel, who increasingly value mutual respect, personal growth, and work-life balance. From an organizational behavior perspective, this study empirically investigates the mediating role of self-determination motivation in the relationship between transformational and transactional leadership and employee commitment (job involvement and organizational commitment). Specifically, transformational and transactional leadership styles serve as independent variables, self-determination motivation as a mediating variable, and job involvement and organizational commitment as dependent variables. The data were collected from 849 individuals, including active duty non-commissioned officers, warrant officers, commissioned officers, and civilian military personnel. The analysis was conducted using SPSS 29.0, with Baron and Kenny’s (1986) mediation model and the Sobel test utilized to verify mediation effects. Results indicated that transactional leadership significantly enhanced job involvement through extrinsic motivation, whereas transformational leadership significantly increased organizational commitment through intrinsic motivation. These findings suggest that self-determination motivation plays a critical role in fostering employee commitment alongside the transition in leadership approaches within the military. Future studies should consider conducting comparative generational analyses and extending the research scope to include broader segments of the Republic of Korea’s armed forces beyond the Army.
