교회학교 교사의 헌신에 대한 연구

초록

본 연구는 교회학교 교사의 헌신을 촉진하고 강화하고 지속시키기 위해 헌신의 개념에 대해 다른 관련 개념들-조직헌신, 교직헌신, 종교적 헌신, 교회학교 교사의 헌신-과 비교하여 살펴보고, 헌신의 대상과 헌신에 미치는 영향에 대해 다차원적인 접근을 통해 탐색해보고자 한다. 이를 바탕으로 교사의 헌신을 위해 사역현장에 적용할 점들을 찾아보고자 하였다. 헌신이란 용어는 실천적 특성을 나타내는 용어로 개인과 조직행위를 분석하기 위한 개념으로 쓰이다가 조직헌신이라는 개념을 사용하면서 다양한 연구가 이루어져왔다. 조직헌신이란 관여, 충성심, 애착 등과 유사한 개념으로 조직 구성원들이 남아 있게 하는 요인,개인이 조직에 계속 있으려는 의지를 말한다. 행위적 접근과 태도적 접근으로 조직헌신에대해 이해할 수 있다. 조직헌신의 대상은 가치, 직업, 경영자, 소유자, 일선 종업원, 고객,직무, 조직, 노동조합 등 다양하다. 교직헌신이란 전문적인 헌신의 개념에서 나온 개념으로 학교조직에 대한 헌신에 교과목과 교직 자체, 학생에 대한 헌신으로 학교 목표 및 가치에 대한 개별 교사의 심리적 동일시와 조직 구성원의 신분을 유지하고 개인적인 이해를 뛰어넘어 직무에 전념하고자 하는 교사의 의지라고 정의한다. 종교적 헌신에 대한 정의도 다양하다. 측정 하위 요인으로는 종교적 가치, 신념, 실재에 충실한 정도와 매일의 삶에서 그것들을 사용하는 정도 등이있다. 교회 출석의 빈도수, 기도와 성경읽기의 빈도수, 묵상의 빈도수, 교회의 그룹들과 활동에 참여하는 것 등으로 측정하기도 한다. 교회학교 교사의 헌신은 하나님의 관점에서 소명적 차원과 인간의 관점에서 자원봉사자로서의 차원을 함께 이해해야 한다. 교회학교 교사의 헌신의 대상은 하나님, 학생, 교육내용, 가르치는 기술 등이다. 이 네 가지 관계가 중첩될수록 헌신적인 교사이다. 헌신에 미치는 요인으로 개인적인 특성, 직무만족도, 전문성 및 지식공유, 학습의 필요에대한 인식, 감성지능, 스포츠 활동이나 신체활동, 재직기간, 학력, 직무, 학교 특성 등이 선행연구를 통해 확인되었다. 이를 바탕으로 교사의 헌신을 위한 사역 현장에 적용할 점을 헌신의 대상별, 교사 선발 시, 그리고 교사 교육의 측면에서 제안하였다.

Abstract

This study is to investigate the concept of commitment with other related concept of commitment such as, organization commitment,teacher commitment, religious commitment, and church school teacher commitment to stimulate and strengthen commitment of church school teachers. It is also to explore the objects of commitment and variables to influence on commitment. Based on this, it is to suggest the implication to Christian educational context. Commitment is a practical concept. It has been used to analyze individual and behavior of organization. There are many studies on organization commitment. Organization commitment is similar to involvement, royalty, and attachment. It is a will to stay in an organization. There are attitudinal approach and behavioral approach on this. Its objects are value, job, CEO, co-workers, customers, career,organization and etc. Teacher commitment is from the concept of professional commitment. Its objects are teaching itself, students, and school organization. The frequency of church attendance, prayer, Bible reading, meditation, and participation in church group activities are included in measuring religious commitment. We need to understand the commitment of church school teachers in two aspects-calling in God’s view and volunteerism in humans’ view. Its objects are God, students, educational content, and teaching skill. The more these four are overlapped, the more committed teachers can be. Variables which influence on commitment are personal characteristics,job satisfaction, professionalism and sharing knowledge, recognition about learning, emotional aspect, participation of physical and sports activities, occupation length, educational background, career, and the characteristics of school organization. Based on those empirical studies,this study suggests three aspects of applications-teacher recruiting,teacher education program, and teacher organization.
