헌신적인 교사의 특성 탐색 연구

초록

본 연구는 우리나라에서 교사의 주요 자질로 강조되고 있는 교사 ‘헌신’의 특성을 탐색하고자 하는 연구이다. 이러한 연구는 우리나라 교사에 대한 깊은 이해와 교사 헌신을 측정할 수 있는 준거 자료를 제공함과 아울러 교사 헌신 진작을 위한 과제에 관한 시사점을 얻는 데 기여할 것으로 기대된다. 본 연구에서는 헌신적인 교사들의 특성을 분석하기 위해 16개 시ㆍ도교육청으로부터 학교급별로 헌신적인 교사를 추천받아(144명), 그 중 48명의 교사를 최종 선정하여 심층면담을 실시하였다. 심층면담을 통한 헌신적인 교사의 특성 분석 결과, 3개 분야(개인 차원, 조직 차원, 과업수행 차원) 19가지의 헌신 특성이 도출되었다. 본 연구를 통해 드러난 헌신적인 교사의 특징은 첫째, 인성 차원에서 대체로 자기 소신이 뚜렷하고 성실하며 적극적인 성향을 가진 교사이고, 둘째, 교육관 차원에서는 교육에 대한 명확한 비전을 가지고 학생들과 함께 하려는 교사이며, 셋째, 학교 과업수행에 있어 창의성과 능력을 발휘하는 교사인 것으로 나타났다.

Abstract

The purpose of the study is to analyse the characteristics of highly professional committed teachers and for making clear the effective factors that define professional commitment among teacher. In this study, in order to analyze the traits of the highly professional committed teacher, 48 teachers, among the 144 teachers chosen on the recommendation of municipal and district Office of Education, were chosen for in-depth interviews. As a result of analysis through in-depth interview on traits of highly professional committed teachers, 19 commitment traits were drawn from 3 fields(areas of individual characteristics, view on education, organizational performance of duties). Following proposals were suggested to raise teacher's commitment of teaching profession and to invigorate teacher' society, based on the result of study for the highly professional committed teachers' traits. First, an establishment of policy for teachers from comprehensive viewpoint including future visions is necessary. Second, in stages of training teacher, an improvement in program for training of teachers should be made so that future teachers may have view on education, and a sense of duty. Third, as publicly known, it was verified again that school administrators were very influential in teachers' commitment. Fourth, in this study, accordingly to the analysis on traits and influential factors of highly professional committed teachers, well-grounded knowledge and literacy(commitment) in teaching are very important.
