Abstract
Organizational citizenship behavior (OCB) has been widely recognized as a form of voluntary behavior that enhances organizational performance and effectiveness. However, recent research has raised concerns that excessive organizational expectations may place psychological burdens on employees. Grounded in conservation of resources theory (Hobfoll, 1989), this study examined the negative impact of citizenship pressure on OCB and tested the sequential mediating effects of citizenship fatigue and organizational embeddedness, a broader construct derived from job embeddedness (Mitchell et al., 2001). Structural equation modeling was employed to analyze the proposed relationships. The results revealed that citizenship pressure significantly increased citizenship fatigue, which in turn reduced organizational embeddedness, ultimately leading to a decrease in OCB. While citizenship pressure did not have a direct effect on OCB, the sequential indirect path through citizenship fatigue and organizational embeddedness was statistically significant. These findings suggest that when expectations for OCB are perceived as pressure, they may deplete employees’ emotional resources and weaken relational bonds, thereby undermining the voluntary nature of such behaviors. Accordingly, this study highlights the importance of adopting a balanced approach to promoting OCB-one that respects employees’ autonomy and considers their resource conditions. Furthermore, by empirically validating the psychological mechanism underlying the negative effects of citizenship pressure, this research contributes to a more nuanced understanding of OCB, emphasizing its potential drawbacks as well as its benefits.
