본 연구는 해석 수준 이론에 따라, 육군사관학교 남생도들이 여생도를 인식하는 추상성 수준이 여생도 리더십 평가에 미치는 영향을 검증하였다. 대상을 추상적으로 인식(높은 해석 수준)할수록 고정관념적 판단이 강화되고, 구체적으로 인식(낮은 해석 수준)할수록 편견이 완화된다는 실증 증거에 근거해, 여생도를 추상적으로 사고할 때 리더십 평가가 더 부정적일 것이라 예측하였다. 연구 1에서는 평가 대상의 구체성 수준(개인 vs. 집단)을 조작하여 해석 수준을 간접적으로 유도하였다. 그 결과, 여생도를 집단으로 인식한 높은 해석 수준 조건의 남생도들은 개인으로 인식한 낮은 해석 수준 조건보다 리더십 자질을 유의하게 더 부정적으로 평가하였다. 연구 2에서는 평가 대상의 구체성은 동일하게 유지한 채 참가자들의 해석 수준을 직접 조작하였다. 동일한 ‘전형적인 여생도 집단’을 평가하는 상황에서도, 높은 해석 수준 조건의 참가자들이 낮은 해석 수준 조건보다 리더십 자질을 더 부정적으로 평가하였다. 이러한 결과는 여성을 추상적 집단으로 사고할수록 고정관념이 강화되며, 남성 중심 조직에서 여성 리더에 대한 인식이 인지적 해석 수준에 따라 달라질 수 있음을 실험적으로 보여준다.
Abstract
Grounded in construal level theory, the present study examined how the level of abstraction with which male cadets at the Korea Military Academy perceive female cadets influences their evaluations of female cadets’ leadership qualities. Based on empirical evidence suggesting that abstract (high-level) construals strengthen stereotypical judgments, whereas concrete (low-level) construals reduce prejudice, we hypothesized that perceiving female cadets more abstractly would lead to more negative leadership evaluations. In Study 1, we indirectly induced construal levels by manipulating the specificity of the evaluation target (individual vs. group). Male cadets who viewed female cadets as a group (high-level construal condition) evaluated their leadership qualities significantly more negatively than those who viewed them as individual persons (low-level construal condition). In Study 2, while keeping the evaluation target constant, we directly manipulated participants’ construal levels. Even when evaluating the same “typical group of female cadets,” participants in the high-level construal condition rated their leadership qualities less favorably than those in the low-level construal condition. These findings demonstrate that abstract construals of women amplify stereotypical judgments, whereas concrete construals promote more individualized and favorable evaluations, offering experimental evidence that perceptions of female leaders in male-dominated organizations vary with cognitive construal level.
