Abstract
The main objectives of this study was to explore stereotypical perceptions towards female managers in comparison to their male counterparts. A special attention was given to gender differences. According to the existing studies, female managers tended to be evaluated less positively than male managers both in public and private organizations, which were characterized by male-dominance. In this context, this study addressed the following questions. To what extent do organizational members in public organizations evaluate female managers in gender typed ways? Are there gender differences in gender typed evaluation of female managers? Does gender combination between managers and members make differences in gender typed evaluation of female managers? Do some factors such as gender-ratio in organizations, frequencies of formal contact to female managers, and positive working experiences with women impact on gender-typed evaluation of female managers? In order to find answers, survey data were collected from 564 civil servants in the Korean central government. Findings indicated that men had strong stereotypical evaluation of women in general as well as women in management. Men's stereotypical evaluation of women and female managers was significantly different from that of women. Furthermore, in stereotypical evaluation of women's appearance -so called lookism-, there was not any significant difference between men and women. Regarding psychological conflict faced by men working with female supervisors(managers) in terms of gender identity, a similar picture was emerged. With respect to influence of gender combination, male members working with male managers(MM) showed the highest stereotypical evaluation of female managers, which was remarkably different from female members working with male managers (MF) and their sisters working with female managers(FF). Lastly, unlike the main assumption of contact theory, frequencies of contact to women in working settings and gender ratio in their working place did not work in ameliorate stereotypical evaluation of female managers. On the contrary, satisfactory experiences with women in working settings weakened stereotypical evaluation of female managers. The implications of the results for gender equality and effective management were discussed via gender perspectives.
