MZ세대로 불리는 1990년대 출생자의 입직으로 경찰조직은 새로운 변화를 맞이하고 있다. 과거 세대와 다른 신임순경의 성향을 파악함으로써 경찰 조직 및 인사관리 측면에서 갈등요소를 최소화하고 효율적인 조직운영을 꾀할 필요가 있다. 이 연구는 이들 신임순경의 입직동기와 경찰관으로서의 기대사회화 인식의 수준을 파악하는 것은 물론 두 변수 간의 관계를 검토하였다. 연구는 2021년 1월 중앙경찰학교 신임순경 교육훈련 과정 교육생 1,019명을 대상으로 수행되었다. MZ세대의 신임순경들은 주변인의 영향보다는 스스로의 신념에 따라 경찰에 입직하고 있으며, 직업을 선택함에 있어 보수와 직업적 안정성과 같은 현실적인 부분들을 우선적으로 고려하고 있는 것으로 나타났다. 이러한 사실은 다양한 연구에서 논의되고 있는 MZ세대의 특성이 MZ세대 신임순경의 가치관에도 반영되고 있음을 보여준다. 입직동기와 기대사회화 인식 간의 관계에 있어서는 친절한 경찰 및 공정한 경찰에는 각각 사회공헌 및 자아성취(+)와 경찰직무 동경(-)이 유의미한 영향요인으로 나타났으며, 헌신하는 경찰에 대해서는 사회공헌 및 자아성취(+)만이 영향요인으로 확인되었다. 입직동기와 기대사회화 인식 간의 관계를 통해서는 자신의 신념에 이끌려 입직한 신임경찰들이 사회에 봉사하는 경찰로서의 성장을 기대하고 있음을 예측해 볼 수 있다.
Abstract
With the entry of people born in the 1990s, called Generation MZ, the police organization is facing a new change. It is necessary to minimize conflicts in the police organization and personnel management by identifying the tendencies of new police officers different from those of the past generation and to seek efficient organizational operation. This study examined the relationship between these new police officers, as well as identifying the empolyment motivations and the level of anticipatory socialization as police officers. In January 2021, 1,019 trainees in the training course for new police officers at the Central Police Academy were surveyed and analyzed using the tools for measuring job motives and anticipatory socialization of Kim & Kim(2010). As a result of the analysis, it was confirmed that social contribution and self-achievement(+) and longing for the police(-) were significant influencing factors for de-authoritarianism and anticipatory socialization of law enforcement fairness, respectively. Regarding the socialization of the spirit of sacrifice and expectation, only social contribution and self-fulfillment motivation were identified as positive (+) influencing factors. On the other hand, some different results were found from Kim & Kim(2010). This means that there is a difference between the police cadets in 2021 and 2010 in the police officers' job motives and expected socialization. Institutional support is needed that can contribute to the formation of a constructive organizational culture beyond the level at which new MZ-generation police officers adapt well to the police organization culture.
