Abstract

Although research on job satisfaction and its determinants from a generalist perspective has been vigorous, studies have not considered the characteristics and environmental differences of subjects. The present study aims to draw on academic work already carried out to find answers to the following research questions: (1) Are the theories which have been validated in existing job satisfaction studies also applicable to public organizations in the islands? (2) What factors lead to do island officials feeling satisfied with their duties? To answer these questions, the study analyzes the relationship between job satisfaction and a range of determinants. Based on a literature review, the factors were categorized into three types: negative environmental factors, positive environmental factors, and external motivational factors. Data gathered from 232 public employees of Ulleung-gun, Gyeongsangbuk-do, South Korea shows that unfairness perception, job demands, and job burnout, which are subfactors of negative environmental factors, have a negative effect on job satisfaction, while organizational learning culture, knowledge sharing, job autonomy, and person-environment fit, which are subfactors of positive environmental factors, and employees’ perceptions of promotion and salary, which are sub-dimensions of external motivational factors, are not significantly related to job satisfaction. This study carefully considered the results of the analysis, taking account of the characteristics of the island area to draw up detailed plans for organization and human resource management there from both a long- and short-term perspective.
