대기업 근로자의 내재적 동기가 일터 유희성에 미치는 영향에서 여가만족의 매개효과

The Mediating effect analysis of Leisure Satisfaction between Intrinsic Motivation and Workplace Playfulness of the Large Corporation in Korea

인적자본의 경쟁 우위를 기반으로 조직의 성과를 창출해 내기 위해서는 근면 성실한 인적자원들의 생산성 못지않게, 즐거움 속에 몰입할 수 있는 일터 체계 구축이 절실하다. 이러한 측면에서 본 연구는 근로자의 일터 유희성에 미치는 내재적 동기와 여가만족의 효과를 통해 시사점을 제시하고자 하였다. 연구의 모집단은 국내 대기업 근로자 전체이며, 243명의 응답결과를 기반으로 APTS도구의 타당화 후 일터 유희성, 내재적 동기, 여가만족 등의 가설적 관계를 실증하였다. 연구 결과, 첫째, 일터 유희성 도구는 4개 구성개념을 갖는 것으로 요인이 도출되었고, 이를 통해 측정한 국내 대기업 근로자의 일터 유희성은 보통 이상의 수준으로 나타났다. 둘째, 대기업 근로자의 내재적 동기 및 그 하위구인은 모두 일터 유희성에 유의한 정적 영향을 미치는 것으로 나타났다. 셋째, 대기업 근로자의 내재적 동기가 일터 유희성에 미치는 영향에서 여가만족 및 그 하위구인이 매개효과를 갖는지 분석하였는데, 여가만족의 신체적 요소를 제외한 심리적, 교육적, 사회적, 휴식적 심미적 여가만족의 부분매개효과가 검증되었다. 선행 유희성 연구들이 아동, 청소년, 예체능인, 관광업 종사자 등에 국한되었던데 반해, 본 연구는 일반 성인 근로자의 유희성 및 선행변인의 관계를 실증하였다는 데 그 의의가 있으며, 이론적·실무적으로 인적자원개발 분야에 주는 시사점을 제시하였다.

Abstract

In order for corporations to gain competitive advantage and produce the best goods and services as an outcome of not only creativity, but also of ingenious leadership, it is important to introduce joy into the workplace. Hence, we study how intrinsic motivation affects the playfulness of workers and their leisure satisfaction. The population this study focuses on is every worker in Korea’s largest companies. Taking into account the responses of 243 people and after validation by APTS tools, it illustrates the hypothetic relationship between playfulness, intrinsic motivation, and leisure satisfaction. The study presents several important results. First, the APTS tools produce four constructs. We find that the playfulness of workers in the nations’ large companies measured through these tools was above-average. Second, the intrinsic motivation of workers in the large companies and all four components significantly affect workplace playfulness. Third, leisure satisfaction moderates the relationship between intrinsic motivation and workplace playfulness. Via this analysis, we find that except for the physical satisfaction component, all components of leisure satisfaction have a partially moderating effect. Previous studies of workplace playfulness were limited to children, the youth, artists, athletes, and tourists. The contribution of this study is that it presents evidence on the relationship between playfulness of workers in general and the above components. We discuss the implications for human resource development.
