Abstract
Group creativity is a critical factor for companies to consider to overcome uncertainty in this rapidly changing global market. This study examines the influence of conflict on group creativity, and how shared mental models and transactive memory systems moderate between the influencing variables. A total of 265 employees in a Korean company participated in a questionnaire survey, and statistical analysis was conducted using SPSS 23.0. The result of the study showed that both task conflict and relationship conflict had a significant positive effect on group creativity. Shared mental models had a moderating effect on the interaction between both task and relationship conflicts and group creativity. Transactive memory systems had a moderating effect only on the interaction between relationship conflict and group creativity, but not on the relationship between task conflict and group creativity. Based on the results of the study, the following implications were addressed: First, it is shown that the effects of conflict are not fixed, and that conflict can increase the group's creative ability and behavior. Second, the extended role of the shared mental model was confirmed as the contributing factor toward the moderating effect in the relationship between conflict and group creativity. Third, through the transactive memory system, it was demonstrated that the group has improved decision-making ability in a conflict situation, and exerts greater group creativity. Through research, the study suggests practical recommendations to improve creativity by establishing a reconciliation process in which members of a group share common mental models and trust each other's expertise when conflicts arise within the group.
