Abstract
The purpose of this study is to investigate the effect of the corporate’s benefit plan investment on employees’ organizational commitment at the firm level. In particular, based on the mutual gain perspective, this study predicts that benefit plan will increase employees’ organizational commitment at the firm level. Furthermore, this study examines whether top management HR-oriented values moderates this main effect. To test hypotheses, this study utilized ‘Human Capital Corporate Panel (HCCP) and conducted an empirical analysis on 1,197 observations from 457 organizations. The analytical results showed that benefit plan investment increased employees’ organizational commitment and top management HR-oriented values strengthened this relationship. Based on the arguments and findings, the conclusion part suggests academic and practical implications as well as limitations for future research directions.
