Abstract
With the active entry of female talent into society, the influx of talent from overseas, and the recruitment of employees for experienced positions, the importance of diversity management within organizations is gradually increasing. Along with the growing need for diversity management, there is an increased focus on inclusive leadership. The purpose of this study is to clarify the moderating effect of individual diversity value in the relationship between the inclusive leadership of leaders of large domestic corporations, and the affective commitment of organizational members. To this end, we analyzed previous studies related to inclusive leadership, affective commitment, and individual diversity value, established a research model, and derived three hypothesis. First, we specifically looked at the relationship between inclusive leadership and the affective commitment of organizational members. Second, we specifically looked at the relationship between the individual diversity value and affective commitment of organizational members. Third, we examined the moderating effect of individual diversity value in the relationship between the inclusive leadership and the affective commitment. To facilitate this, a survey was conducted among employees working for large domestic companies A and S. A and S corporations consider diversity and inclusion as important values and are preparing various measures to encourage these values in the workplace. As such, they were selected as suitable survey companies for this study and employees perceptions of inclusive leadership, affective commitment, and individual diversity value were measured. In addition, when measuring inclusive leadership, the direct top leaders perceived by the members were targeted. SPSS 29.0, AMOS 29.0 and PROCESS macro 4.0 programs were used to analyze the validity and reliability and to confirm the fit of the measurement model. In addition, the PROCESS macro control model (model 1) was used to analyze the control effect. Several important results were uncovered. First, inclusive leadership did not have a significant positive effect on affective commitment. Second, the individual diversity value was shown to have a significant positive effect on affective commitment. Finally, it was found that the relationship between the inclusive leadership and the affective commitment of members has a moderating effect on individual diversity value. Through these research results, the significance of this study, theoretical and practical implications, limitations and follow-up research suggestions were discussed.
