본 연구의 목적은 유아교사의 임파워먼트와 보수․승진에 대한 인식이 자기개발 욕구에 미치는 영향을 살펴보는 것이다. 이를 위해 수도권 소재 유치원과 어린이집의 유아교사 288명을 대상으로 설문조사를 실시하였다. 수집된 자료는 spss 25.0을 이용하여 기술통계 분석, 상관관계 분석, 단계선택 다중회귀분석을 실시하였다. 주요 연구결과는 다음과 같다. 첫째, 유아교사의 자기개발 욕구는 평균 수준이며, 그 중 전문적 영역에 대한 개발 욕구가 가장 높고, 이어 개인적 영역, 조직적 영역의 순으로 나타났다. 둘째. 유아교사의 임파워먼트, 보수․승진 인식은 교사 자기개발 욕구와 모두 유의한 정적 상관관계로 나타났다. 셋째, 유아교사 임파워먼트와 보수․승진 인식은 유아교사의 자기개발 욕구에 모두 유의미한 영향을 미치며 임파워먼트가 상대적으로 더 많은 영향을 미치는 것으로 나타났다. 특히, 임파워먼트의 하위요인 중 ‘자기효능감’은 유아교사의 전문적 영역에 대한 개발 욕구를, ‘지위’는 유아교사의 개인적 영역과 조직적 영역에 대한 개발 욕구에 주된 영향을 미치는 것으로 나타났다. 한편 유아교사의 보수․승진에 대한 인식은 자기개발 욕구의 조직적 영역에만 부분적으로 영향을 미치는 것으로 나타났다. 본 연구는 유아교사의 자기개발 욕구에 영향을 미치는 주 요인으로서 교사 임파워먼트의 가치를 재고하였다는 점에서 연구의 의의가 있다.
Abstract
The purpose of this study is to examine the effects of early childhood teachers’ empowerment and awareness of rewards on self-development desire. For this, the surveys targeting 288 kindergarten and daycare center teachers in Seoul metropolitan region were carried out. With the data collected, descriptive statistics, correlation analysis and stepwise multiple regression analysis using spss 25.0 were conducted. The main results are as follows. First, the self-development desire of the early childhood teachers were at the average level and from which, the development desire with respect to the professional areas were the highest followed by the personal and organizational areas. Second, the early childhood teachers’ empowerment and awareness of rewards were significantly and positively correlated to the self-development desire of the early childhood teachers. Third, both the early childhood teachers’ empowerment and awareness of rewards had significant effects on the self-development desire of the early childhood teachers, where the empowerment had a relatively higher effect. In particular, ‘self-efficacy’ among the sub-levels of empowerment was revealed to affect the professional areas with respect to the self-development desire of the early childhood teachers while ‘position’ was revealed to mainly affect the personal and organizational areas with respect to the self-development desire of the early childhood teachers. Meanwhile, the early childhood teachers’ awareness of rewards was shown to partly affect the organizational areas of the self-development desire. This study has significances in that the value of teacher empowerment as the main factor affecting self-development desire of the early childhood teachers has been reconsidered.
