Abstract

This study examines how perceived disadvantages in using family-friendly policies influence turnover intentions among female workers in their 20s-40s, focusing on the mediating role of work-family conflict. Since the early 2000s, family-friendly policies have expanded, but employees have experienced decoupling from these policies, with limits in their actual ability to use them. For the 20s-40s generation, which highly values fairness, perceived disadvantages from policy use can heighten work-family conflict and increase turnover intentions. Concerns about negative performance evaluations may further intensify role conflict and stress, driving employees to leave. For an empirical examination, this study utilizes Korea Women Managers Panel (KWMP) data of KWDI. The main findings indicate that perceived disadvantages in utilizing family-friendly policies significantly heighten turnover intentions and that work-family conflict partially mediates this relationship. These results underscore the importance of ensuring fairness and effective implementation of family-friendly policies to reduce psychological strain and promote organizational retention of female workers in their 20s-40s. These findings suggest that the discussion should move beyond the mere introduction of family-friendly policies or their potential availability, toward ensuring effective implementation that guarantees fairness and protects employees. Furthermore, this study empirically confirms that developing tailored policies and improving organizational culture, aligned with the characteristics and values of married female workers in the their 20s-40s, are essential.
