본 연구는 보육시설 시설장의 이직의도에 영향을 주는 주요 갈등요인을 판별하고자 보육시설 시설장 307명을 대상으로 조사하였다. 연구결과 보육시설 시설장의 이직 의도는 시설의 설립유형에 따라 영향을 받으며 지역사회 관리, 보육과정 관리, 재정 관리, 교사교육 관리로 인한 갈등이 시설장의 이직의도에 높은 영향을 미치는 것으로 나타났으며, 이들 이직의도에 관한 변인의 판별력은 67.4%로 나타났다. 이 같은 연구결과는 보육시설을 운영 관리하는 과정에서 경험하게 되는 시설장의 갈등이 이직의도에 유의한 영향을 미침을 실증적으로 보여주는 결과로서 보육시설장이 인식하는 갈등이 부정적인 결과로 이어지지 않고 바르게 관리되어 질 때 시설장의 직무안정성을 높이고 이직의도를 낮추어 효율적으로 보육의 질적 수준을 높일 수 있음을 시사 받을 수 있는 결과라고 할 수 있다
Abstract
The purpose of this study is to examine the categories of directors’ conflicts during management of day care center and identify main conflict factors which affect on their turnover intention. 307 directors of day care center participated in this research study. According to the results, the directors’ turnover intention was influenced by the type of facilities and conflicts from the management of their local community, child care curriculums, finances, teachers’ education have a great effect on their turnover intention. The variables related to turnover intention were identified in 67.4%. The results proved that directors’ conflicts during management of day care center have a meaningful effect on their turnover intention. It was also suggested that directors’ perceived conflicts should be managed properly without causing negative results in order to intensify the work stability, decrease their turnover intention, and improve the quality of child care effectively.
