유아교사의 자아탄력성과 직무만족도, 소진이 이직의도에 미치는 영향

초록

본 연구는 유아교사를 대상으로 이들의 자아탄력성과 직무만족도, 소진이 이직의도에 어떠한 과정을통해 영향을 미치는지 살펴보고자 하였다. 이를 위하여 전국 어린이집과 유치원에 근무하고 있는 유아교사 248명을 대상으로 온라인 설문조사를 실시하였다. 경로분석 결과 유아교사의 자아탄력성은 직무만족도에 유의한 정적인 영향을 미치며, 소진에 유의한 부적인 영향을 미치는 것으로 나타났다. 직무만족도는 소진과 이직의도에 유의한 부적인 영향을 미치는 것으로 나타났고, 소진은 이직의도에 유의한 정적인영향을 미치는 것으로 나타났다. 매개효과 검증을 통해 직무만족도와 소진이 자아탄력성과 이직의도 사이를 완전 매개하는 것으로 나타났으며, 소진이 직무만족도와 이직의도 사이를 부분 매개하는 것으로 나타났고, 직무만족도가 자아탄력성과 소진 사이를 부분 매개하는 것으로 나타났다. 본 연구의 결과는 유아교사의 자아탄력성과 직무만족도, 소진이 이직의도에 영향을 미치는 과정과 직무만족도와 소진의 매개효과에 대한 이해를 돕고 유아교사의 이직의도 예방 및 감소를 위한 기초자료로 활용될 것이다.

Abstract

This study investigated the relations between resilience, job satisfaction, burnout, and intention to leave, including mediating effects of infant teachers’ job satisfaction and burnout. The participants were 248 infant teachers in Korea. The results of path analysis were that resilience was positively related to job satisfaction and was negatively related to burnout. And job satisfaction was negatively related to burnout and intention to leave. Also burnout was positively related to intention to leave. Job satisfaction and burnout had complete mediating effect on the relation between resilience and intention to leave, especially burnout had partial mediating effect on the relation between job satisfaction and intention to leave, and job satisfaction had partial mediating effect on the relation between resilience and burnout. These results can be used to understand the relations between infant teachers’ resilience, job satisfaction, burnout, and intention to leave, including the mediating effects of job satisfaction and burnout. Also, these results can be used to develop intention to leave intervention programs for infant teachers.
