Abstract

This study was initiated to elucidate the relationship between expatriates' learning agility, local adaptation, and job performance in the host country. The sample consisted of 280 expatriates from the domestic major company, Company A, and the analysis utilized R4.1.1 and PROCESS macro model 4. The conclusions of the study are as follows. Firstly, expatriates' learning agility and local adaptation are factors directly influencing the subjective job performance perceived by expatriates. Therefore, when selecting and nurturing expatriates, consideration of learning agility is essential, along with the need for education support and the cultivation of a work culture for development. Secondly, expatriates' learning agility promotes local adaptation, which in turn affects subjective job performance. Therefore, there is a need for sustained attention and expanded support for stable living and work after expatriation. Expatriates' learning agility fosters local adaptation, indicating an elevation in subjective job performance. Hence, ongoing attention is required to promote expatriates' local adaptation and expand support for stable living and work. Thirdly, a complete mediating effect of local adaptation was observed in the relationship between learning agility and objective job performance. This suggests that even if expatriates have excellent learning agility, the likelihood of translating into objectively recognized job performance by the company is low without preceding local adaptation. Therefore, there is a need to proactively address ambiguities in local job performance through clear guidelines and manuals to enhance expatriates' success.
