Abstract
This study examines the structural relationships among challenging job experiences, informal learning, task performance, and adaptive performance. Specifically, it hypothesizes that challenging job experiences influence performance outcomes through a sequential process involving informal learning. To achieve this objective, survey data were collected online from 514 employees and analyzed using structural equation modeling via SPSS and AMOS. The key findings are as follows: First, challenging job experiences had a significant direct effect on informal learning. Second, the direct effects of challenging job experiences on task performance and adaptive performance were not statistically significant. Third, challenging job experiences indirectly influenced task performance and adaptive performance through informal learning. Fourth, challenging job experiences sequentially mediated by informal learning and task performance had a significant indirect effect on adaptive performance. These results empirically confirm that challenging job experiences impact performance outcomes indirectly via informal learning, highlighting the importance of designing challenging job experiences from an HRD perspective. Practical implications and strategies for leveraging these findings to enhance organizational learning and employee performance are discussed.
