장애아동 보육시설 종사자의 직무스트레스와 소진(burnout) 요인에 대한 연구

본 연구는 장애아동 보육시설 종사자를 대상으로 개인 및 환경 변인과 직무스트레스, 그리고 소진과의 관계를 밝히고자 하였다. 연구대상은 대구ㆍ경북, 경남, 제주지역에 소재한 장애아동 보육시설 종사자 108명으로 구성하였다. 연구를 위한 측정도구는 장애아동 보육시설 종사자의 개인적 특성, 심리내적 변인을 측정하기 위한 자존감 및 성격유형에 대한 척도, 사회적 지지 측정도구, 소진 측정도구, 업무환경에 대한 인식 척도, 직무스트레스 측정도구로 구성하였다. 본 연구의 결과를 요약하면 다음과 같다. 첫째, 장애아동 보육시설 종사자의 자아존중감, 지지요인, 관계요인은 보통 수준 이상으로 나타났으나, 보상과 승진에 대한 인식도와 직무스트레스, 소진의 정도는 보통 수준에 약간 못 미치는 것으로 나타났다. 둘째, 장애아동 보육시설 종사자의 경력과 성격변인과 정적인 상관을 나타내었고, 자아존중감은 직장 내의 관계와는 유의한 정적 상관관계를 나타내었고, 직무스트레스, 소진과는 유의한 부적인 상관을 나타내었다. 상사나 동료, 가족으로부터 받는 지지는 보상, 관계와는 정적 상관을 나타났고, 직무스트레스, 소진과는 부적 상관을 나타났다. 또한 보상은 관계와는 정적인 상관을, 직무스트레스와 소진과는 부적인 상관을 나타내었다. 동료와 상사와의 관계는 직무스트레스와 소진과 부적인 상관을 나타내었고, 소진과 직무스트레스는 정적인 상관을 나타내었다. 셋째, 장애아동 보육시설 종사자의 직무스트레스에 영향을 미치는 변인들은 보상, 자아존중감, 지지의 순으로 나타났으며, 소진에 영향을 미치는 변인들은 직무스트레스, 자아존중감, 성격유형의 순으로 나타났다. 넷째, 장애아동 보육시설 종사자의 자아존중감과 성격유형이 소진에 직접적인 영향을 미치고, 자아존중감, 지지, 보상은 직무스트레스의 매개를 통하여 소진에 간접적인 영향을 미치는 경로모형이 적합한 것으로 나타났다.
Abstract
The purpose of this study was to identify the relationships among the personal character variables and environmental variables, job-stress, and burnout. The subjects of this study were 108 employees who are occupied with child care center for children with special needs in Daegu, Kyung-Buk, Kyung-Nam, and Jeju district. The instruments used for this study was a self-esteem questionnaire, a personality type scale, a social-support scale, a job-environment recognition scale, an inventory for burnout, and job-stress scale. The summarized results of this study are as follows; First, The self-esteem, social support, and relation of employees of child care center for children with special needs was over a middle point slightly, but the cognition to compensation and promotion, job-stress, and burnout was below a middle point slightly. Second, the career of employees was correlated with A-Type personality positively. The self-esteem was correlated with relation in one's workplace positively, but was correlated with job-stress and burnout negatively. The social support was correlated with compensation and relation positively, but was correlated with a job-stress and burnout negatively. There was a positive correlation between compensation and relation, job-stress and burnout, but was a negative correlation between relation in one's workplace and job-stress, and between relation in one's workplace and burnout. Third, the variables that effected to job-stress were compensation, self-esteem, and social support. And the variables that effected to burnout were job-stress, self-esteem, A-Type personality. Fourth, it was appropriated a path model that the self-esteem and A-Type personality predicted burnout of employees of child care center for children with special needs directly, and the job-stress of employees of child care center for children with special needs mediated between burnout and self-esteem, social support and compensation.
