초등교사의 내재적 교직선택동기, 교사효능감 및 소진의 관계: 학교 구성원 간 관계의 조절된 매개효과

본 연구는 초등교사의 내재적 교직선택동기, 교사효능감 및 소진과의 관계를 살펴보고, 이들 간의 관계를 학교 구성원 간 관계가 어떻게 조절하여 매개하는지 탐색하는 데 그 목적이 있다. 이를 위하여 서울교원종단연구 2020의 2차년도 교사 데이터 내 초등교사 1054명을 분석 대상으로 설정하였고, 내재적 교직선택동기, 교사효능감, 소진 변인에 대한 기술통계 및 상관분석을 실시하였다. 이어서 내재적 교직선택동기가 소진에 미치는 영향에서 교사효능감의 매개효과를 분석한 후, 학교구성원 간의 관계가 이들 변인 간에 미치는 조절된 매개효과를 분석하였다. 분석 결과는 다음과 같다. 우선 초등교사의 내재적 교직선택동기와 소진 간의 관계에서, 교사효능감은 유의한 부분매개효과를 보였다. 그리고 초등교사의 내재적 교직선택동기가 교사효능감을 매개로 하여 소진에 미치는 영향에 있어서 학교구성원 관계의 조절된 매개효과를 살펴본 결과 유의한 조절효과를 나타냈다. 이어서 연구 결과를 바탕으로 논의사항과 제언이 제시되었다.
Abstract
This study aims to examine the relationship between elementary school teachers' intrinsic motivation for choosing their profession, teacher efficacy, and burnout, and how the relationships among these factors are moderated and mediated by the relationships between school members. To achieve this, the study analyzed data from 1,054 elementary school teachers in the second year of the Seoul Teacher Longitudinal Study 2020. It conducted descriptive statistics and correlation analysis for intrinsic motivation, teacher efficacy, and burnout variables. Subsequently, it analyzed the mediating effect of teacher efficacy on the impact of intrinsic motivation on burnout and examined the moderated mediating effect of relationships among school members on these variables. The results showed that teacher efficacy had a significant partial mediating effect on the relationship between intrinsic motivation and burnout among elementary school teachers. Additionally, the study found a significant moderated mediating effect of school member relationships on the impact of intrinsic motivation on burnout, mediated by teacher efficacy. Based on these findings, discussions and suggestions are presented.
