본 연구에서는 “육군 간부의 공공봉사동기 결정요인은 무엇인가?”와 “군 조직구조의 집권화와 공식화 정도는 공공봉사동기의 결정요인에 어떠한 영향을 미치는가?”라는 연구질문을 바탕으로 위계적 회귀분석을 통해 결과를 분석하였다. 분석 결과, 일반적 사회화 요인과 조직적 사회화 요인은 육군 간부들의 공공봉사동기에 부분적으로 영향을 미치고, 조직구조의 집권화는 일반적 사회화 요인과 조직적 사회화 요인의 영향력을 감소시키는 것으로 확인되었다. 공공봉사동기가 조직성과에 긍정적인 영향을 미친다는 관점에서, 공공봉사동기가 높은 조직 구성원을 선발하기 위한 다양한 도구의 개발이 필요하다. 또한, 국가에 대한 헌신과 봉사, 국민을 위한 희생정신을 함양하기 위한 교육이 양성교육 및 부대훈련으로 연계될 수 있도록 기획과 제도적 개발이 필요하다.
Abstract
In this study, the results were analyzed through hierarchical regression analysis based on the research questions, “What are the determinants of public service motivation of Army officers?” and “How does the degree of centralization and formalization of the military organizational structure affect the determinants of public service motivation?” The results of the analysis confirmed that the general socialization and organizational socialization factors partially affect the public service motivation of Army officers, and that the centralization of the organizational structure reduces the influence of the general socialization and organizational socialization factors. From the perspective that public service motivation has a positive effect on organizational performance, it is necessary to develop various tools to select personnel with a high degree of public service motivation. In addition, planning and institutional development are necessary so that experiences and experiences that can foster dedication and service to the country and sacrifice for the public are linked from training to unit training.
