미취학자녀를 둔 여성근로자가 경험하는 직장-가정 갈등이 직무만족에 미치는 영향에 관한 연구 – 복리후생제도의 조절효과를 중심으로

초록

본 연구는 직장과 가정 사이에서 균형을 유지하기 위해 과중한 역할 부담을 가지고 있는 미취학아동을 둔 여성근로자를 대상으로 직장-가정 갈등이 직무만족에 미치는 영향관계를 확인하고 직장에서 제공되는 복리후생제도가 조절효과를 나타내는지 알아보고자 하였다. 이를 위해 본 연구는 여성가족패널조사의 데이터 가운데 미취학자녀를 둔 여성 임금근로자인 316명을 분석에 사용하였다. 분석결과, 직장-가정 갈등의 하위 차원인 직장 가정 간 갈등과 가정 직장 간 갈등이 직무만족에 유의미한 영향을 미치는 것으로 나타났다. 또한 직장-가정 갈등과 직무만족의 관계에서 복리후생제도가 가정 직장 간 갈등과 직무만족의 관계에서 조절효과가 있는 것으로 나타났다. 이상의 연구 결과를 바탕으로 연구의 시사점과 향후 연구 과제에 대해 제안하였다.

Abstract

The purpose of this study is to confirm the effect of work-family conflict toward job satisfaction of working mothers with preschooler who are overwhelmed by maintaining balance between work and family and moderating effects of benefits. This study carried out a survey of 316 working mothers with preschooler in Korean Longitudinal Survey of Women and Families(KLoWF) data. The major findings can be summarized as follows: First, both “Work Interference with Family(WIF)” and “Family Interference with Work(FIW)” showed effects on job satisfaction. Second, the moderating effects of benefits was shown on the relationship between family interference with work and job satisfaction. Based on the research results above, the implications of this study and the directions for future research are suggested.
