호텔 종사원의 그릿과 잡크래프팅의 관계에서 긍정심리자본의 매개효과

본 연구는 호텔 종사원을 연구대상으로 선정하여 첫째, 호텔 종사원의 그릿과 긍정심리자본의 관계를 밝히고자 하였고, 둘째, 호텔 종사원의 그릿과 잡크래프팅의 관계를 검증하고자 하였으며, 셋째, 호텔 종사원의 긍정심리자본과 잡크래프팅의 관계를 검증하고자 하였다. 마지막으로 그릿과 잡크래프팅의 관계에 미치는 긍정심리자본의 매개효과를 검증하고자 하였다. 자료 수집을 위한 설문조사는 서울 소재 4성급 이상의 호텔 10곳의 종사원을 대상으로 2020년 8월 3일부터 8월 17일까지 실시되었다. 설문지는 총 228부가 응답되었으며 그 중 응답이 불성실한 23부를 제외한 총 205부가 분석에 사용되었다. 실증분석 결과는 다음과 같다. 첫째, 호텔 종사원의 그릿은 긍정심리자본에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 호텔 종사원의 그릿은 잡크래프팅에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 호텔 종사원의 긍정심리자본은 잡크래프팅에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 넷째, 호텔 종사원의 그릿과 잡크래프팅의 관계에서 긍정심리자본은 유의한 부분매개효과를 나타내는 것으로 검증되었다. 따라서 본 연구는 분석결과를 토대로 호텔기업에서 경쟁우위를 달성하기 위해 호텔 종사원이 지각한 그릿과 긍정심리자본, 잡크래프팅에 기반한 조직관리 관점에서 시사점을 제시하고자 하였다.

Abstract

The purpose of this study aimed to explore 1) the relationships between hotel employees' grit and positive psychological capital 2) the relationship between hotel employees' grit and Job crafting 3) the relationship positive psychological capital and Job crafting 4) mediating effect of positive psychological capital. To achieve these purposes, questionnaire was developed based on previous study and data were collected by 5 and 4 star hotel employees in Seoul. A questionnaire survey was distributed to a total of 228 hotel employees from August 3rd, 2020 to August 17th, 2020. Among them, 205 questionnaires were used for actual analysis. SPSS frequency analysis was used to understand demographic properties and factorial analysis and reliability analysis was used to verify reliability of the variables. Also, regression analysis was used to verify the hypothesis. The results of the study are as follows; First, hotel employees' grit has a positive effect on the positive psychological capital. Second, hotel employees' grit has a positive effect on the job crafting. Third, hotel employees' positive psychological capital has a positive effect on the job crafting. Fourth, it has been found that the positive psychological capital mediating effects between hotel employees' grit and job crafting. The ultimate results of this study bring up to set up the new strategy in ways on the organization management practices focused on the grit, positive psychological capital, job crafting in the organizational management of the hotel firms to preempt competitive advantage.
