초록

본 연구는 초보 수퍼바이저가 수퍼바이저의 역할을 수행하면서 경험하는 어려움과 이러한 어려움을 극복하기 위한 대처방법을 경험적으로 확인하고자 하였다. 이를 위해 15명의 초보 수퍼바이저를 대상으로 인터뷰를 실시하고 합의적 질적연구방법(CQR)을 활용하여 자료를 분석하였다. 연구 결과, 초보 수퍼바이저들이 겪는 어려움은 4개의 범주와 10개의 하위범주로 확인되었으며, 그들이 겪는 어려움을 극복하기 위한 대처 방법은 4개의 범주와 10개의 하위범주로 확인되었다. 초보 수퍼바이저들이 겪는 어려움의 주요 범주는 ‘수퍼바이저로서 역할 정립의 어려움’, ‘수퍼비전 회기 내 스트레스’, ‘힘들었던 수퍼비전 사례’, ‘수퍼바이지와 관계형성의 어려움’으로 확인되었으며, 어려움에 대한 대처방법의 범주는 ‘자기성찰을 통한 대처’, ‘역량개발을 통한 대처’, ‘사회적 지지를 통한 대처’, 그리고 ‘수퍼비전 관계를 통한 대처’로 확인되었다. 이 연구는 국내 초보 수퍼바이저들이 겪는 어려움과 대처방법을 경험적으로 탐색하여 향후 수퍼바이저 양성을 위한 훈련 및 교육 내용으로 활용될 근거 자료들을 제시했다는데 의의가 있다.

Abstract

This study examined novice supervisor's difficulties and coping strategies in practicing supervision using CQR qualitative method. 15 novice supervisors, whose supervision experience was less than 5 years were interviewed. As the results, 4 domains and 10 core ideas were elicited for novice supervisor's difficulties and 4 domains and 10 core ideas were elicited for their coping strategies. These domains for novice supervisor's difficulties were ‘difficulty of establishing supervisor's identity’, ‘stress during supervision session’, ‘difficult supervision case’, and ‘difficulty of the relationship with supervisee’. Four domains for coping strategies which the novice supervisors used to resolve the difficulties were ‘coping through self-reflection’, ‘coping through competency development’. ‘coping through peers’ or supervisor's support, and ‘coping through supervision relationship’. Suggestions for education and training for supervisors and limitations of this study were discussed.
