Abstract
This study examined the differential main effects of surface acting and deep acting, two facets of emotional labor, on early childhood teachers’ work engagement in Korea and the interactional effects of both facets to investigate whether deep acting could buffer the negative effects of surface acting. Amidst recent findings indicating that a majority of teachers experience mental problems due to emotional labor, this research applied the job demands-resources (JD-R) model to hypothesize that surface acting would hinder work engagement while deep acting would enhance it. An online survey was conducted with Korean early childhood teachers and a sample of 188 teachers was analyzed. Analysis revealed that surface acting showed a significant negative relationship with the absorption facet of work engagement, whereas deep acting exhibited a significant positive relationship with all facets (vigor, dedication, and absorption). Notably, a moderating effect was observed in that high levels of deep acting attenuated the negative relationship between surface acting and work engagement facets, showing different effect sizes depending on the facets. These findings suggest that deep acting may be a crucial job resource that can foster early childhood teachers’ work engagement and buffer the detrimental effects of surface acting.
