본 연구는 자기표상과 집단목표가치지향성의 결합이 윤리적 발언, 침묵, 비윤리적 친조직행동에 미치는 차별적 효과를 검증하였다. 국내 기업 재직자 307명을 대상으로 설문조사를 실시하고 위계적 회귀분석을 수행한 결과, 첫째, 집단목표가치지향성은 윤리적 발언을 촉진하고 비윤리적 친조직행동을 억제하는 일관된 예측요인으로 확인되었다. 둘째, 독립적 자기표상은 집단목표가치지향성과의 상호작용을 통해 윤리적 참여행동의 경계조건으로 기능하였다. 셋째, 상호작용 패턴은 참여행동 유형에 따라 상이하게 나타났다. 윤리적 발언에서는 집단목표가치지향성이 높을 때 독립적 자기표상이 부적 효과를 보여 상호의존적 자기표상과의 결합이 더 효과적임을 시사하였다. 침묵행동에서는 집단목표가치지향성이 낮을 때만 독립적 자기표상이 침묵을 감소시켰다. 비윤리적 친조직행동에서는 집단목표가치지향성이 높을 때 독립적 자기표상이 강력한 억제효과를 보였다. 본 연구는 SYM-COIN 모델을 윤리 영역으로 확장하고, 정체성-동기 적합 메커니즘이 윤리적․비윤리적 행동의 경계조건을 형성하는 과정을 실증했다는 점에서 이론적 기여를 갖는다.
Abstract
This study examined the differential effects of the combination of self-construal and collective goal value orientation on ethical voice, silence, and unethical pro-organizational behavior. A survey of 307 employees from Korean companies was conducted and hierarchical regression analyses revealed three key findings. First, collective goal value orientation emerged as a consistent predictor that promotes ethical voice and inhibits unethical pro-organizational behavior. Second, independent self-construal functioned as a boundary condition through interaction with collective goal value orientation. Third, interaction patterns varied across behavior types. For ethical voice, independent self-construal showed negative effects when collective goal value orientation was high, suggesting interdependent self-construal is more effective. For silence, independent self-construal reduced silence only when collective goal value orientation was low. For unethical pro-organizational behavior, independent self-construal showed strong inhibitory effects when collective goal value orientation was high. This study extends the SYM-COIN model to the ethical domain and demonstrates how identity-motivation fit mechanisms form boundary conditions for ethical and unethical behaviors.
