Abstract

employability, and to examine the mediating effect of adaptive performance in this relationship. In addition, it was verified whether adaptive performance regulates the relationship between members' Proactive career behaviors of employees and adaptation performance. Through this, we tried to confirm through what channels the Proactive career behaviors of organization members in public institutions improvesinternal employability. After analyzing the data of 263 employees from a public institution using SPSS and AMOS, the results are as follows: 1) Proactive career behaviors are positively correlated with internal employability; 2) Proactive career behaviors are positively correlated with adaptive performance; 3) Adaptive performance is positively correlated with internal employability; 4) Adaptive performance has a full mediating effect in the relationship between employees’ proactive career behaviors and internal employability, and 5) Perceived organizational career management has a moderating effect in the relationship between proactive career behaviors and adaptive performance. The results suggest that individuals’ proactive career behaviors are important in order to raise employability which is a subjective success measure in terms of securing competitiveness. Also clarified from the perspective of organizations is the importance of organizational career management, such as career development programs that reflect individual characteristics, to connect individual proactive career behaviors to good performance. The study endeavors to expand the theoretical scope by establishing the relationship between career bahaviors of employees in public institutions and employability, which had been underdiscussed in research on career development. Furthermore, the study has practical significance by suggesting the two levels, individual proactive career behaviors and organizational career management, as the mechanism for raising internal employability and effectiveness of organization.
