Abstract
Voice behavior, in which employees voluntarily offer suggestions for improvement, is a critical proactive behavior that contributes to organizational problem-solving and change. However, prior research has largely focused on suggestions directed at immediate leaders, overlooking the possibility that voice behavior can also be directed toward peers within the team. To address this gap, the present study distinguishes between leader- and peerdirected voice behavior and examines how different relational factors influence such behaviors based on social exchange theory. Using survey data from 275 employees in South Korean firms, hierarchical regression analyses revealed that leader-member exchange (LMX) positively predicted leader-directed voice, whereas team-member exchange (TMX) positively predicted peer-directed voice. Furthermore, TMX strengthened the positive effect of LMX on leader-directed voice, while LMX attenuated the positive effect of TMX on peer-directed voice. These findings extend prior research by elucidating voice behavior in a multiple relational context and contribute theoretically by broadening the application of social exchange theory. Practically, they suggest that balanced development of vertical and horizontal relationships is crucial for fostering voice behavior within organizations.
