청소년 해외봉사단 활동이 봉사단원 개인역량에 미치는 효과에 대한 연구: WFK IT봉사단과 일반 대학생 간 비교를 중심으로

본 연구는 한국의 공적개발원조(ODA) 사업의 한 축이자 글로벌 인재의 육성을 목적으로 수행되고 있는 해외봉사단 프로그램이 주요 이해관계자인 봉사단원들의 개인역량의 변화에 어떠한 효과가 있는지에 대한 인과관계를 실증적으로 검증하는데 있다. 이를 위해 월드프렌즈 IT봉사단 50명과 일반대학생 집단 50명을 대상으로 사전 검사, 개도국에서의 1~2개월간의 봉사활동 수행, 사후 검사 순서로 연구가 수행되었다. 검증내용으로는 문헌조사를 통해 해외봉사단 활동 중 요구되는 개인역량의 성과지표에서 문제해결능력, 셀프 리더쉽, 자아효능감, 문화 간 감수성을 추출하여 조사가 이뤄졌고 수집된 자료는 혼합변량분석(Mixed-ANOVA)의 방법을 통해 분석하였다. 본 연구의 결과, 첫째 문제해결력, 셀프 리더쉽, 문화 간 감수성의 3가지 영역에서 봉사단원과 일반대학생 간 사전-사후에 있어 순차적인 상호작용이 검증되었다, 둘째, 4가지 영역에 미치는 효과에 있어서도 봉사단과 일반대학생 간 비교 시 유의미한 차이가 확인되었다. 셋째, 4개 영역에 걸쳐 단원들의 개인역량을 증가시키는 것으로 나타났다. 연구결과와 관련, IT라는 동질적 분야에 유사한 목표와 역량, 성취의식을 갖춘 청소년들이 참여했다는 점과 업무분장이 뚜렷한 팀원들로 구성된 팀제의 편제조직이 주는 효용성이 주효한 것으로 분석되었다. 한편, 팀제 봉사활동에서 관찰된 부정적인 동학을 제거하기 위한 갈등관리 프로그램을 사전교육에 포함시켜야 한다는 개선방안을 제시하였다.
Abstract
This study aims to empirically validate the effect of the international volunteer program on the capacity of youth volunteers. The program is one of the key ODA components and intends to foster young global leaders. A quasi- experiment was carried out with fifty (50) World Friends IT Volunteers and fifty (50) university students, the latter being the controlled group. The experiment comprised the pre-test, one-to-two months of volunteering in a developing country, and the post-test. Drawn from existing studies, the four (4) indicators of individual volunteers’ capacities - problem solving skills, self-leadership, self-efficacy and inter-cultural sensitiveness were applied and the collected data were analyzed by Mixed-ANOVA. The results indicate that the first, there are ordinal interactions in the IT volunteer program between volunteers and university students in the three indicators - problem solving skills, self-leadership, and intercultural sensitivity. Second, the effects of the volunteer program on the four indicators of the volunteers’ capacities are significant compared to those of the controlled group. Third, it is shown that the volunteers’four individual capacities have been positively improved. The positive outcome can be attributed to the following three (3) factors. First, volunteers are recruited in a homogeneous field of IT; they share common goals and the sense of achievement, and have a similar level of competence. Second, volunteering activities were done by team. Third, as a team, there was a clear division of labor in voluntary activities. Meanwhile, the study suggests that a program for conflict resolution and management be included in the raining curriculum in order to eliminate the negative dynamics from team based voluntary activities.
