Abstract
Numerous studies have been conducted on the factors affecting womens' organizational commitment and turnover. This study tried to make contributions to previous literature by focusing on the mediating role of female managers' prospect of promotion and career development efforts. Empirical test has been conducted by applying hierarchical regression models to 'Korean women manager panel(KWMP) survey' data and performing Sobel test based on the results. Practical implication of these results are as follows. In order to manage female talents effectively, firms need to promote more gender-egalitarian atmosphere for female managers positively perceive their prospect for promotion and eventually become more committed to the organization. Firms also need to create organizational culture conducive to more efforts of career development by female managers and provide more training to female managers, which in turn enhances organizational commitment and reduces turnover of female managers.
