긍정심리학 관점의 접근: 긍정정서와 성격강점이 조직몰입과 직무만족에 미치는 영향

초록

본 연구에서는 최근 긍정심리학에서 중요한 요인으로 연구되고 있는 긍정정서와 성격강점이 조직유효성에 미치는 영향을 확인하고자 하였다. 이를 위해 조직유효성 변수를 조직몰입 및 직무만족으로 구성하고 조직시민행동을 매개변수로 하여 긍정정서와 성격강점이 어떤 역할을 하는지를 검증하였다. 분석을 위해 서울, 수도권에 거주하는 직장인들을 대상으로 회수한 총 223부의 유효설문지를 활용하여 구조방정식 경로분석 및 3단계 매개회귀분석을 실시하였다. 분석결과 긍정정서와 성격강점은 조직시민행동에 긍정적인 영향을 미치며 조직시민행동 또한 조직몰입과 직무만족에 긍정적인 영향을 미치는 것을 확인하였다. 한편 성격강점은 긍정정서를 높이는 중요한 요인임을 알 수 있었다. 본 연구의 결과는 개인차원 뿐 아니라 조직차원에서 구성원들의 긍정정서와 성격강점을 높일 수 있도록 하는 다양한 방안을 강구하여야 하며, 성격강점의 경우 긍정적 특질이기 때문에 최초 채용 시부터 인성관련 측정을 통해 긍정적 특질을 충분히 보유한 자원의 확보를 위한 노력이 필요함을 시사하였다.

Abstract

This study aims to investigate the effect of positive emotion and character strength, it has been studied as an important factor in positive psychology on organizational effectiveness. To do this, organizational effectiveness variables were composed of organizational commitment and job satisfaction. And this paper was examined between positive emotions, personality strengths and organizational effectiveness by using organizational citizenship behavior as an mediating variable. For the analysis, a total of 223 valid questionnaires were collected for employees in Seoul and the metropolitan area, and structural equation path analysis and three-step regression analysis were performed. The results of this study suggest that positive emotions and personality strengths positively affect organizational citizenship behavior and that organizational citizenship behavior also positively affects organizational commitment and job satisfaction, too. On the other hand, character strength was found to be an important factor for positive emotions. Also, that various measures should be taken to enhance the positive emotions and character strengths of the members at the organization level as well as the individual level. Also, in the case of character strengths, it is suggested that efforts should be made to secure resources possessing positive qualities through the measurement of personality from the first hiring.
