여성창업자의 배태조직경험과 사회적 자본, 그리고 직장가정갈등이 조직성과에 미치는 영향

본 연구는 인적자본관점과 사회연결망관점에 기초하여 여성창업자들의 배태조직경험과 사회적 자본이 조직성과에 어떠한 영향을 미치는지 알아보고, 이들의 관계에 창업자가 지각하는 직장가정갈등이 어떠한 영향을 미치는지 알아보는데 연구의 목적이 있다. 이를 위해 국내 52명의 여성벤처 창업자를 대상으로 설문조사를 실시하였다. 연구결과는 다음과 같다.여성창업자의 배태조직에서의 경험은 매출액과 전반적 조직성과에 아무런 영향을 미치지 못하는 것으로 밝혀졌으며, 배태조직에서의 근무기간과 직위는 최초매출에 걸린 시간을 오히려 증가시키는 것으로 밝혀졌다. 반면에 여성창업자의 사회적 자본 가운데 고객과의 연결망과 기술적 연결망은 전반적 조직성과에 긍정적인 영향을 미치는 것으로 밝혀졌다. 여성창업자의 배태조직경험 및 사회적 자본과 조직성과 간의 관계에 직장가정갈등이 미치는 영향을 살펴본 결과, 직장가정갈등은 이들의 관계에 부정적인 영향을 미치는 것으로 부분적으로 지지되었다.

Abstract

The purpose of this study is to identify what experiences of incubating organization and social capital of women entrepreneurs affect to their organizational performance based on human capital theory and social network perspective. This research also explores how work and family conflicts moderate the relationship between characteristics of women entrepreneurs and organizational performance. To achieve this research purpose, data collection and interview were conducted on a sample of 52 women entrepreneurs. The results of the analysis show that: 1) it was partially supported that women entrepreneurs' experiences of incubating organization have an effect on the date of their first sale; 2) social capital of entrepreneurs had partially meaningful effect on organizational performance; 3) it was partially identified that the work and family conflicts negatively moderated the relationship between characteristics of entrepreneurs and organizational performance.
