혁신적 업무행동의 선행요인에 관한 연구

초록

혁신 과정에서 아이디어를 개발하고 실행하며 필요한 수정을 주도하는 주체가 개별구성원이라는 점을 고려할 때 개인 수준의 혁신적 업무행동에 대한 연구는 매우 요긴하다. 본 연구에서는 혁신적 업무행동의 선행요인을 개인특성, 과업특성, 관계특성 및 조직특성에 초점을 맞추어 연구모형과 가설을 설정하였다. 개인특성으로는 내적통제위치와 조직기반자긍심이, 과업특성에는 업무강도와 과업 비일상성이, 관계특성으로는 리더-구성원 교환관계와 팀-구성원 교환관계가, 조직특성에는 혁신지원적 조직문화와 분권화가 포함되었다. 필요한 자료는 다양한 산업영역에 속한 33개 조직의 구성원 1,327명으로부터 설문지를 통해 수집하였고, 상관관계분석과 다중회귀분석이 가설검정에 활용되었다. 실증분석 결과 개인특성의 내적통제위치와 조직기반자긍심, 과업특성의 업무강도와 과업 비일상성, 관계특성의 팀-구성원 교환관계와 조직특성의 혁신지원적 조직문화는 혁신적 업무행동과 유의한 정(+)의 관계를 갖지만, 관계특성의 리더-구성원 교환관계와 조직특성의 분권화는 의미 있는 관계를 갖고 있다고 확신하기 어려웠다. 본 연구는 기존연구들이 갖는 단편성과 연구 일반화의 한계를 극복하는데 도움이 되었고, 아직 연구가 이루어지지 않은 변수들의 영향력 파악에 기여하였다. 이런 연구결과는 혁신적 업무행동의 촉진을 위해 인력의 선발과 배치, 직무설계, 팀 중심 경영, 혁신지원적 조직문화 구축 등에 보다 많은 관심을 기울여야 한다는 시사점을 제시하고 있다.

Abstract

The main purpose of this study is to investigate the determinant factors in the innovative work behavior of an individual member. The determinants of individual innovative work behavior are represented by four dimensions: individual characteristics, task characteristics, relationship characteristics, and organizational characteristics. In order to analyze the validity of the research model and to test the hypotheses, the data are collected from 1,327 members in various industries through the administration of structured questionnaires. A series of correlation and regression analysis is performed by the SPSS package. The results of this study exhibit that internal locus of control, organization-based self-esteem, job demand, task variability, team-member exchange, and innovation-supportive organizational culture has significant positive relationships with innovative work behavior. However, there is no significant relationships between leader-member exchange, decentralization, and innovative work behavior. Theoretical and practical implications are discussed and future research direction are outlined.
