지속가능한 일자리 제공, 사회 서비스 확충, 지역사회 통합과 지역경제 활성화에 대한 대안으로 사회적 기업에 대한 관심과 지원이 증가하면서 사회적 기업가의 역량개발이 요구되고 있다. 이에 본 연구에서는 기존에 타당성이 검증된 기업가 역량 모델을 활용하여 단축형 역량 모델링 절차에 따라 사회적 기업가의 역량 모델을 개발하였으며, 연구 결과 5개 역량군, 23개 역량이 포함된 사회적 기업가의 역량 모델이 개발되었다. 기업가 정신 역량군에는 도전정신, 신사업 발굴역량, 사업 기획력, 사업에 대한 열정, 고품질 지향성의 5개 역량이 포함되었으며, 문제해결능력 역량군에는 정보관리능력, 기회창출능력, 창의적 문제해결력, 전략적 대안도출력의 4개 역량이 포함되었다. 조직경영능력 역량군에는 경영 전문성, 분야 전문성, 수익창출 능력, 맞춤형 인사관리 능력, 리더십의 5개 역량이 포함되었으며, 대외역량 역량군에는 자본조달 능력, 협상력, 고객관리 능력, 네트워킹 능력, 홍보 능력의 5개 역량이 포함되었다. 마지막으로 사회적 책임감 역량군에는 신뢰 구축력, 사회 서비스 마인드, 지속가능경영에 대한 책임감, 조직원 지향성의 4개 역량이 포함되었다. 심층면담 및 전문가 검토를 통한 질적 연구 과정에서 기존의 일반 기업에서 요구되는 경영자의 역량과는 다른 각 역량의 필요성과 역량정의가 도출되었다. 본 연구를 통해 개발된 사회적 기업가의 역량 모델은 향후 역량진단, 교육요구분석 등의 연구를 위한 기초를 제공해 줄 수 있을 것이다.
Abstract
The purpose of this study is to develop a competency model for social entrepreneur. The first draft was designed based on the analysis result of in-depth interviews with 4 experts in social enterprises and revised with advice from competency modeling experts. The model was tested face validity with expert panels and the finished model consisted of 5 categories that contain 23 items. In detail, the category of entrepreneurship consists of 5 competencies: challenging, business modeling, business planning, passion, and high quality orientation. The category of problem solving consists of 4 competencies: information management, opportunity creating, creative problem solving, and strategic alternative seeking. The category of organization management consists of 5 competencies: expertise in management, expertise in specific field, profit generating, customized human resource managing, and leadership. The category of outside activity consists of 5 competencies: fund raising, negotiation, customer relationship management, networking, and public relations. The category of social responsibility consists of 4 competencies: trust building, social service mind-set, sustainable management, and employee orientation. Furthermore, definitions of competencies in the model were renewed in considering with specific context of social enterprises. The result of this research, competency model for social entrepreneur provides a stepping stone for developing an account of competency assessment and training needs analysis of social entrepreneur.
