본 연구는 인상간호사의 감정노동과 자아탄력성 및 소진간의 상관관계를 파악하고 감정노동과 자아탄력성이 소진에 미치는 영향을 미치는 주요 변인들을 파악하여 간호 인력을 효율적으로 관리하고 소진을 감소시키기 위한 중재 방안의 기초 자료를 제공하는데 목적이 있다. 연구방법은 서술적 연구로써 일개 대학병원에 근무하는 일반간호사와 책임간호사 209명이며 자료분석은 SPSS 21.0 프로그램을 이용하여 분석하였다. 주요 연구결과는 첫째, 연구대상자의 감정노동의 평균점수는 최대 5점 중 3.48점, 자아탄력성의 평균점수는 최대 5점 중 4.84점, 소진 정도는 평균 3.11점으로 나타났다. 둘째, 대상자의 일반적 특성에 따른 소진 정도의 차이는 연령, 결혼상태, 근무형태, 근무부서, 간호직 만족도에 따라 통계적으로 유의하였다. 셋째, 대상자의 감정노동, 자아탄력성과 소진간의 상관관계를 분석한 결과 감정노동은 자아탄력성과의 관계는 유의한 부적 상관관계를 보였고, 자아탄력성과 소진은 유의한 부적 상관관계가 있었다. 대상자의 감정노동과 소진과의 관계는 유의한 정적 상관관계가 있었다. 넷째, 대상자의 소진에 미치는 영향요인으로는 간호직 만족도, 감정노동, 직위, 결혼상태가 영향을 미치는 것으로 소진을 41.3% 설명해 주었다. 임상간호사의 소진을 예방하기 위해서는 감정노동에 대한 관심이 필요하며 감정노동을 줄일 수 있는 중재방안을 찾아야 하며, 소진을 완화시키고 간호직 만족도를 높일 수 있는 긍정적인 조절기전에 대한 체계적인 전략 개발과 대책이 매우 필요하다. 효율적인 간호인력 관리를 위해 감정노동, 소진을 감소시킬 수 있는 자아탄력성 증진 프로그램을 개발하여 적용시킬 필요가 있다. 본 연구는 임상간호사를 대상으로 감정노동, 자아탄력성과 소진간의 관계 연구를 국내에서는 찾아볼 수 없었기에 의의가 있다고 하겠다.
Abstract
The purpose of this study is to identify a correlation between emotional laber and ego resiliency and clinical nurse burnout and identify the major factors affecting the emotional labor on burnout and ego resilience to manage the nursing workforce efficiently and reduce burnout to provide the basis for this purpose. The subjects were 209 general nurses and responsible nurses working at a university hospital in C city. Data analysis was analyzed by SPSS 21.0 for Windows program. Results of the study are as bellow. First, the average score of the emotional labor of the subjects was 3.48 points from a maximum of 5 points, the average score of the self-elasticity of 4.84 up to 5 points, with an average 3.11 point appeared much exhausted. Second, Differences in degree of exhaustion in subjects of general characteristics were statistically significant according to age, marital status, work type, work department, nursing satisfaction. Third, the emotional labor of the subjects, the relationship between ego resilience and emotional labor analysis results of the relationship between exhaustion and ego resilience showed a significant negative correlation, ego resiliency and exhaustion There was a significant negative correlation. Relationship between emotional labor and burnout subjects had a significantly positively correlated. Fourth, the influence factors on the exhaustion of the study subjects were nursing satisfaction, emotional labor, job title, and marital status explained the exhaustion that affects the 41.3%. In order to prevent burnout of clinical nurses need and interest in emotional labor arbitration, and find ways to reduce the emotional labor, relieve exhaustion and develop systematic strategies for before positive regulator to increase the satisfaction and nursing measures so it is necessary. In addition, there is a need to apply emotional labor, the development of ego resiliency promotion programs that reduce the flow of exhaust for effective nursing workforce management. This study is aimed at clinical nurse emotional labor, the relationship between ego resiliency and exhausted domestic research will have significance in that they could not be found.
