직무스트레스 요인이 직무스트레스 결과에 미치는 영향 : 예방관리전략의 조절효과를 중심으로

초록

본 논문은 직무스트레스 요인이 직무스트레스 결과에 미치는 영향에 있어서 직무스트레스 예방관리전략이 어떠한 조절효과를 미칠 수 있는지를 검증하기 위해 실시되었다. 그리고 연구결과를 바탕으로 직무스트레스를 예방하고 직무성과를 향상하는 데 있어서 중요한 시사점을 도출하고자 시도되었다. 이론적 연구를 통해 직무스트레스 요인을 7가지로 분석하고 직무스트레스 예방관리전략을 개인차원(요인전략, 반응전략, 증상전략)과 조직차원(직무·물리전략, 역할·대인전략)으로 구분했다. 그리고 직무스트레스의 결과는 직무성과와 관련된 직무만족과 조직몰입을 중심으로 연구모형과 가설을 도출했다. 연구의 목적을 달성하고 가설을 검증하기 위해 중부지역을 중심으로 직장인 1,301명을 대상으로 하여 설문조사를 실시하였다. 그 결과, 직무스트레스 예방관리전략은 직무스트레스 요인과 직무스트레스 결과간의 관계에 있어서 부분적으로 유의한 조절효과를 가지는 것으로 나타났다. 보다 구체적으로는, 다양한 직무스트레스 요인들에 대해서 개인차원과 조직차원의 예방관리전략이 직무만족과 조직몰입에 대해서 부분적으로 조절영향을 미치는 것으로 나타났다. 이러한 결과는 개인과 조직차원의 다양한 예방관리전략이 직무관련 행동성과를 증진시키는 데 있어서 중요한 의미를 가질 수 있음을 시사하는 것이라 할 수 있다.

Abstract

The purpose of this study was to examine the role of job stress preventive management strategies between job stressors, and job stress consequences as a moderator. The study was surveyed on 1,301 randomly chosen employees from 8 different organizing-group located in Dae-Jeon city and Choong-Cheong provinces area. The result of this study suggested that to increase the job satisfaction and organizational commitment to use Job Stress Preventive Management Strategies. so they need to be encouraged to use Job Stress Preventive Management Strategies; create a supportive work-atmospheres; job re-evaluation, task re-design, career development, participative management, role analysis, goal setting, team building.
