Abstract

In this study, I examine the relationship between expatriate proportion and host country nationals’ organizational identification in MNE subsidiaries in Korea. A proposed theoretical framework for the study of expatriate proportion and host country nationals’ organizational identification includes both benefits and costs of expatriate staffing over different phases of expatriate proportion. Data on 505 host country nationals in 77 MNE subsidiaries that originate from 24 countries show a consistent horizontal S-shaped relationship between expatriate proportion and host country nationals’ organizational identification. I discuss the theoretical and managerial implications, and provide suggestion for future research.
