초등교육에 있어서 학급 담임은 아동 개인의 인지적 뿐만 아니라 정서적 신체적 발달 등에 커다란 영향을 미친다. 본 연구는 전국 초등학교 교사들의 학급담임 배정 실태를 분석함으로써, 학급 담임의 배정에 영향을 미치는 요인들을 실증적으로 규명해보고자 하였다. 이를 위해한국교육개발원의 ‘학교 교육 수준 및 실태 분석 연구’자료에서 표본 추출된 전국 196개 초등학교 6,206명의 교사 데이터를 이항․다항 로지스틱 회귀분석 방법을 활용하여 분석하였다. 분석 결과, 먼저, 초등학교의 학년별 학급 담임 배정에는 교사의 성별, 교직경력, 현임교 재직경력이 영향을 미치는 것으로 나타났다. 즉, 총 교직경력과 현재 학교 재직경력이 낮은 교사, 남교사는 고학년 학급 담임으로 배정될 확률이 높았으며, 고경력 교사들은 저․중학년 학급 담임으로 배정되어 있는 것으로 나타났다. 특히, 고학년 학급 담임으로 배정된 교사들은 ‘학급 담임 배정에 교사의 의사가 반영되지 않았다’고 인식하고 있는 것으로 나타났다. 한편, 교사특성 외의 요인들로, 학교규모와 재직교사 평균경력, 여교사 비율이 학년별 학급 담임 배정에 영향을 미치는 것으로 나타났다. 이러한 연구결과는 우선, 언론매체에서 빈번히 언급되고 있는 ‘고학년 담임 기피현상’을 실증적으로 입증하고 있는 것으로, 이에 대한 적극적인 정책적 개입이 요구된다고 하겠다. 학교 내에서 교사들간 업무의 형평성 문제 뿐만 아니라, 학생들의 균형적 성장을 위해서도 담임교사의 직무분석과 담임 교사의 학년별 효과성 연구를 바탕으로 담임 배정에 대한 합리적 기준과 원칙이 설정되어 시행되어야 하겠다.
Abstract
The purpose of this study is to analyze the determinants of teacher class assignment in Korean elementary schools. For this purpose, I utilized the nationwide Korea Educational Development Institute dataset driven from public and private elementary schools and teachers. Logistic and Multi Logistic regression techniques are used for empirical analysis in this study. The significant results of this study are as follows. Less-experienced teachers and male teachers were assigned to 5th and 6th grade classroom teachers. Also, teaching experience within the school was regarded as an important factor in classroom teacher assignment in elementary school. This shows that less-experienced teachers and male teachers are less powerful when it comes to occupational hierarchy. This trend was more obvious in schools which have more female teachers and more experienced teachers. This shows that female and experienced teachers are in stronger position within the school. From these results, the followings are implied and suggested. Teachers were sorted according to teaching experience in the elementary school. Because of the heavy work load of classroom teachers and the difficulties guiding the students who have serious behavioral problems, teachers do not prefer to be assigned to classroom teacher of higher grades in Korean elementary schools. So, less experienced teachers and male teachers, who have a weaker position in the school, are assigned to higher grades' classroom teacher more. This is related to 'Classroom Teacher Avoidance Phenomenon of the 6th grade' in Korea.
