창의성 관련 선행연구들은 창의성이 조직 속에서 발전적으로 생성 창출되기 위해서는 조직 환경변수(예: 팀 풍토 등)와 구성원의 직무몰입을 유도하는 내적 동기 및 자기효능감이 매우 중요함을 지적하고 있다. 그러나 이러한 논의에도 불구하고 단위학교 수준에서 창의성 구현을 위해 각 변인이 어떠한 구조적 관계를 가지는 지를 심층적으로 분석한 연구는 매우 부족한 실정이다. 본 연구는 이러한 문제의식 하에 3가지 연구모형을 설정하여 조직환경 변수로서의 창의적 팀 풍토와 구성원의 직무동기 및 창의적 자기효능감 간의 구조적 관계성을 체계적으로 실증 분석하고자 하였다. 연구목적 달성을 위해 창의성 구현을 위한 조직 환경변수라고 할 수 있는 팀 풍토 측정도구(TCI)모형의 국내 적용 적합성을 탐색하였다. 또한 팀 풍토와 교원의 직무동기의 영향력을 파악하고 창의적 노력에 영향을 미치는 창의적 자기효능감의 매개효과를 살펴본 결과, 창의적 자기효능감의 하위 요소인 창의적 잠재성은 창의적 팀 풍토와 교사의 직무동기에 부분매개 효과가 있는 것으로 나타났다. 또한, 창의적 자기효능감의 또 다른 하위요소인 실행적 창의성과 전체 창의적 자기효능감은 완전매개효과를 가지고 있었으며, 동 변인들이 개인의 내재적·외재적 차원에서 교사의 창의적 직무활동에 대한 방향성과 지속성을 결정하는 직무동기에 주요한 변인임을 확인하였다. 이러한 분석 결과에 근거하여 본 연구는 팀 풍토와 직무동기의 관계성 규명을 위한 혼합방법 활용 등의 향후 연구추진 방향을 제시하였다.
Abstract
The purpose of this study was to explore a direction of the expression of creativity regarding team climate, work motivation and creative self-efficacy in secondary school from the awareness of issues that creativity should be created in an organization expansively. To this end, this study was examined to analyze the structural relationship for three research models. The data were gathered from Seoul, Gyeonggi and Incheon 208 middle and high school teachers about the team climate(TCI) for creativity, the individual's work motivation(WPI) and creative self-efficacy. In confirmatory factor analysis, the factor model fits for TCI tool showed acceptable construct validity. The result showed that the team climate elevated levels of work motivation and this effects were found to be partially mediated by creative potential. And the test for mediating effect of practised creativity and creative self-efficacy, revealed that there have been relatively strong mediating effect on the relationship between team climate and work motivation. This implies that it is crucial role of teacher's work motivation for creative activity. Based on the result, the significance of this study and suggestions for future research addressed.
