본 연구는 교사의 학교장 신뢰, 동료교사 신뢰 및 학교조직효과성과의 관계를 규명하고, 교사의 학교장 신뢰와 동료교사 신뢰가 학교조직효과성에 미치는 영향을 살펴봄으로써 학교조직의 주요구성원인 학교장과 교사가 함께 신뢰관계를 통하여 학교조직효과성을 높여나기는 방안을 탐색하는데 그 목적을 두었다. 그 결과를 요약하면 다음과 같다. 첫째, 교사의 학교장 신뢰와 동료교사 신뢰 및 학교조직효과성은 서로 상관관계를 가지고 있다. 따라서 학교장과 교사는 상호 간의 신뢰관계를 통해 학교조직효과성을 높여나가는 방안을 함께 모색해 나가도록 노력해야 한다. 특히 학교장은 교사들에게 신뢰를 받을 수 있는 리더십을 발휘하도록 노력하여야 하며, 교사 상호 간에 신뢰가 형성될 수 있는 조직분위기를 이끌어내야 할 것이다. 둘째, 본 연구를 통하여 나타난 자료에 의하면 교사의 학교장 신뢰, 동료교사 신뢰수준의 학교특성별 차이에서 사립학교 교사가 국ㆍ공립학교 교사보다, 중등학교 교사가 초등학교 교사보다 낮게 나타났다. 교사의 학교장 신뢰와 동료교사 신뢰가 학교조직효과성에 영향을 미치고 있는 것이 밝혀진 상황에서 사립학교와 중등학교의 구성원들의 신뢰수준이 낮은 원인을 규명하고 교시들의 신뢰 수준을 높일 수 있는 방안을 모색하여야 할 필요가 있다고 하겠다. 셋째, 본 연구를 통해서 교사의 학교장 신뢰와 동료교사 신뢰가 학교조직효과성을 높여나가는 요인이라는 것이 밝혀지면서 타 조직 뿐 아니라 학교조직 안에서도 조직성과를 위해 신뢰의 중요성을 다시 한번 확인해 볼 수 있는 중요한 계기가 되었다고 볼 수 있다. 따라서 학교조직을 대상으로 다양한 변인과의 관계 속에 신뢰에 대한 실증연구가 계속 이루어져야 할 필요가 있다고 하겠다.
Abstract
The purpose of this study was to examine the relationship of Teachers' Trust in principals and colleagues to school organizational effectiveness and how their trust in them affected school organizational effectiveness in a bid to explore how mutual confidence among principals and teachers, the major members of school organization, could be boosted to elevate school organizational effectiveness. The brief findings of the study were as follows:First, the reliance of the teachers investigated on principals and coworkers had a correlational relationship to school organizational effectiveness. So principals and teachers should make concerted efforts to create mutually trustworthy relations to improve school organizational effectiveness. Specifically, principals should exert the kind of leadership that could enjoy the confidence of teachers, and strive to generate a reliable organizational climate among teachers. Second, as for the influence of school characteristics on the trust of the teachers in principals and colleagues, the private school teachers and secondary school teachers put less faith in them than the national/public school teachers and secondary school teachers respectively As it's proven that the reliance of the teachers on principals and colleagues had an impact on school organizational effectiveness, what made the private and secondary school teachers relied less on principals and colleagues should closely be inspected, and in which way their mutual trust could be taken to another level should be considered. Third, the effort by this study to justify the influence of the reliance of teachers on principals and coworkers as one of the factors to concern school organizational effectiveness served as a vital opportunity to accentuate the importance of confidence in association with the organizational performance of school as well as of other types of organizations. More sustained experimental research should be conducted in the future to detect the relationship between confidence and other multiple variables of school organization.
