이 연구에서는 초등학교장의 진성 리더십, 학교장-교사 교환관계(LMX), 교사의 팔로워십 및 교직헌신 간의 구조적 관계를 분석하고, 초등학교장의 진성 리더십이 교사의 교직헌신에 직접적으로 미치는 영향과 학교장-교사 교환관계, 교사의 팔로워십을 매개로 하여 간접적으로 미치는 영향을 규명하고자 하였는데, 연구의 결과를 요약하면 다음과 같다. 첫째, 초등학교장의 진성 리더십, 학교장-교사 교환관계, 교사의 팔로워십 및 교직헌신 간의 구조적 관계를 설명하는 가설적경로모형의 적합도를 검증하고 변인들 간의 영향관계를 분석하기 위하여 공분산구조분석을 실시한 결과, 최종 연구모형의 적합도는 수용 가능한 수준이었다. 공분산구조방정식 모형에 따른 최종모형의 구조적 관계 분석 결과에 의하면, 초등학교장의 진성 리더십은 학교장-교사 교환관계, 교사의 팔로워십에 유의한 정적 영향을 미치는 것으로 분석되었다. 또한 교사의 팔로워십은 교직헌신에 유의한 정적 영향을 미치는 것으로 나타났다. 둘째, 초등학교장의 진성 리더십은 교직헌신에 직접적으로 영향을 미치며 학교장-교사 교환관계, 교사의 팔로워십을 매개로 하여 간접적인 영향을 미치는 것으로 나타났다. 이러한 연구결과를 통하여 초등학교장의 진성 리더십이 교직헌신에 영향을 미치며 학교장-교사 교환관계와 교사의 팔로워십은 매개변인으로서의 역할을하고 있음을 알 수 있으며, 학교장-교사 교환관계보다는 교사의 팔로워십의 매개역할이 더욱 큰것을 알 수 있다.
Abstract
This study is aimed at analyzing the structural relationship among elementary school principal's authentic leadership, principal-teacher exchange, teacher's followership and teaching commitment, and at identifying direct effect of elementary school principal's authentic leadership on teacher's teaching commitment as well as indirect effect of elementary school principal's authentic leadership when mediated by principal-teacher exchange and teacher's followership. The results of the study summed up as shown below: First, covariance structure analysis was performed to verify a hypothetical path-based model that would explain the structural relationship among elementary school principal's authentic leadership, principal-teacher exchange, teacher's followership and teaching commitment, and to analyze the effect relationship among these variables. The analysis shows that goodness of fit of the final study model was proven to be within acceptable range. Second, according to the result of the structural relationship analysis of the final model pursuant to the covariance structure model, it was confirmed that elementary school principal's authentic leadership is exerting positive effect on principal teacher exchange and teacher's followership. In addition, teacher's followership has also been proven to be exerting a statistically significant effect directly on teaching commitment. Based on the results of this study, it can be concluded that elementary school principal's authentic leadership is exerting an effect on teaching commitment, that principal-teacher exchange and teacher's followership are playing a role of mediating variables, and that teacher's followership is playing a bigger mediating role than principal-teacher exchange.
