Abstract

This paper investigates the effects of CEO‘s management value on human resource management (HRM). It specifically focuses on the CEO values, which are composed of competing values and human resource philosophy. Based on organizational evolutionary theory, the paper examines the literature dealing with CEO values and other related constructs such as paternalistic values. For this study, we collected quantitative qualitative data from four large Korean conglomerates (i.e., Chaebol). Using the concept of competing values proposed by Cameron & Quinn(1999), we carried out focus group interviews to analyze and compare the management values of CEO in four major Chaebols. The results show that CEO values in Korean Chaebols emphasize adhocracy and market rather than clan and hierarchy, which means that they are directed towards external focus and differentiation, not internal focus and integration. The findings also reveal that human resource systems in Korean Chaebols are characterized by diversified management structure and centralized decision-making systems. Finally, the paper suggests several directions for future research based on organizational evolutionary theory.
