Abstract

The purpose of this study is to systematically analyze the relationship between organizational justice and turnover intention, as well as the various factors influencing this relationship, based on quantitative research literature conducted in South Korea. To achieve this, 52 quantitative studies published in KCI-listed academic journals were analyzed using the PRISMA guidelines. The key findings are as follows. First, 48.1% of the studies on organizational justice and turnover intention focused on corporate employees, making this the most frequently studied group. Second, the majority of the publications appeared in journals related to business administration (17 articles, 32.7%), followed by social welfare (6 articles, 11.5%), tourism (5 articles, 9.6%), and public administration (5 articles, 9.6%). Third, the integrated research model most commonly applied to analyze the relationship between organizational justice and turnover intention was the Job Demands-Resources (JD-R) model. Among the 52 studies, 12 applied this model, and 9 of those demonstrated a negative relationship between the two variables. Fourth, regarding the relationship between sub-factors of organizational justice and turnover intention, 39 out of 40 studies (98%) reported a negative effect, while only one study (2%) showed a positive effect. However, in 15 studies (37%), some sub-factors of organizational justice did not show a statistically significant effect. Fifth, the most frequently used measurement tools for organizational justice were developed by Price and Mueller (1986), and those for turnover intention were primarily based on the tools by Mobley (1982) and by Michaels and Spector (1982). Based on these findings, the study offers the following implications for future research. First, to deepen understanding of the relationship between organizational justice and turnover intention, further studies should focus on analyzing the sub-factors in greater detail. Second, it is necessary to consider contextual factors to interpret inconsistent findings across studies. Third, there is a need to develop standardized measurement tools that are suitable for the Korean context. Lastly, in order to prevent turnover—particularly among diverse groups such as the MZ generation—it is essential to address their unique needs and to manage distributive and procedural justice more effectively.
