북한 출신 북한이탈주민 정착지원 실무자의 내집단 돌봄에 대한 특징

초록

본 연구는 북한이탈주민 정착지원 실무자 중 북한 출신 실무자가 있다는 사실에 주목하여 그 특징을 살펴보고자 했다. 이에 사회정체성 이론인 내집단 선호 및 내집단 갈등을 토대로 북한 출신 실무자가 가지고 있는 내집단 돌봄에 대한 인식을 살펴보았다. 그리고 북한 출신 실무자의 특징을 더욱 선명하게 보여줄 수 있도록 남한 출신 정착지원 실무자의 인식도 살펴보았다. 북한 출신 실무자의 내집단 선호는 북한이탈주민에 대한 긍정성을 높이고자 하며, 내집단 갈등은 북한이탈주민이 북한 출신 실무자를 이중적 관점으로 보는 것이라 할 수 있다. 한편, 남한 출신 실무자는 북한 출신 실무자의 내집단 돌봄을 업무적 딜레마로 인식하는 것으로 나타났다. 이를 종합해볼 때 북한 출신 실무자의 내집단 돌봄 업무는 직업적으로 동기부여가 되고 업무 만족도가 높아질 가능성이 있다는 측면에서 의미가 있다. 또한 북한 출신 실무자가 북한이탈주민으로 고향을 생각하는 경계인적 사고는 남한 출신 실무자에게 정착지원에 대한 상상력을 제공할 수 있다. 따라서 남북한 출신의 협업이나 소수자와 다수자가 성공적으로 협력하는 업무에 대한 사례 발굴은 사회통합에 있어 새로운 모델을 제시할 수 있을 것이다.

Abstract

In this study, the characteristics of in-group care of workers from North Korea who provide care services as part of resettlement support for North Korean refugees in South Korea were identified. For this purpose, it was based on the theory of social identity including in-group preference and in-group conflict. As a result of this study, it was found that resettlement support workers from North Korea wanted to improve the positivity of the group of North Korean refugees. In addition, in-group conflict is that North Korean refugees view resettlement support workers from North Korea from a dual perspective. The results can help in changing occupational perspectives on North Korean refugees. Also through resettlement support workers from North Korea, this study offers new interpretations of the personality of North Korean refugees as marginal man. Therefore, if we find cases in which the two Koreans or minorities and the majority are cooperating successfully in their work, a new model for social integration can be presented.
