Abstract
· Research topics: This study examines the dual effects of Participative Leadership (PL) on knowledge sharing (KS) and explores the moderated mediation role of Leader Behavioral Integrity (LBI). · Research background: While PL has been identified as a key driver of KS, prior studies have mainly emphasized its positive outcomes, overlooking its possible negative effects and boundary conditions. · Differences from prior research: Unlike prior research that has tended to view the effects of PL in a unidimensional manner, this study adopts Conservation of Resources(COR) theory as its theoretical framework to analyze both the Enabling Process and the Burdening Process. In addition, this study considers LBI as a moderating factor, thereby proposing a conditional mechanism through which leadership effects occur. · Research method: Data were collected from 216 leader–member dyads in South Korean firms. Hypotheses were tested using hierarchical regression and bootstrapping. · Research results: PL increased psychological empowerment, which enhanced KS, whereas the indirect effect on knowledge hiding via role overload was not significant. LBI strengthened the Enabling process but did not affect the Burdening process. · Contribution points and expected effects: This study offers a balanced view of PL’s dual effects and highlights LBI’s moderating role, providing both theoretical and practical insights into leadership and knowledge management.
