Abstract
This study classified job satisfaction into latent profiles based on intrinsic factors, setting job satisfaction, organizational commitment, and job involvement as observed variables. It further analyzed the organizational factors (extrinsic factors) influencing these classified profile types. Organizational factors considered included four types of organizational culture (production-oriented culture, innovation- oriented culture, relationship-oriented culture, hierarchical culture), red tape, resource provision perception, and perceptions of personnel management and performance management. Additionally, the study examined whether there were differences in turnover intention levels across latent profiles. For this, data from the "Generational Value Changes and Organizational Innovation in the Public Sector" survey conducted by the Korea Institute of Public Administration in 2022 was used, based on responses from 1,021 public officials, including those from the National Police Agency, across various central administrative agencies in Korea. The results of the study are as follows: First, three latent profiles were identified based on public servants' job satisfaction levels. Second, the analysis of organizational factors revealed that resource provision and personnel management significantly influenced all job satisfaction group classifications. Third, differences in turnover intention levels were found across the latent profiles, with the lower job satisfaction groups showing higher turnover intentions. Finally, based on the results, alternatives for improving job satisfaction among police officers were discussed. This study aimed to classify types of job satisfaction focusing on intrinsic factors and to analyze the impact of extrinsic factors on each type, thereby revealing the complex influence of organizational characteristics on individual job satisfaction. By employing Latent Profile Analysis (LPA), the study presented an effective methodological approach to exploratively analyze the heterogeneity among individual members. Through this, the study is expected to contribute to ensuring the sustainability of police organization management.
